| In the Outline of the Thirteenth Five-Year Plan for National Economic and Social Development formulated by the National Development and Reform Commission,the goal that the proportion of citizens with scientific literacy will exceed 10%by 2020.To achieve this goal is one of the symbolic tasks of building a well-off society and an innovative country in an all-round way.The cultivation of citizens’ scientific quality naturally depends on the rapid development of science popularization.One of the key links is the construction of science popularization talents.As a matter of fact,there are many problems in popular science organizations in China,such as large turnover of personnel,fewer compound talents,small proportion of high-end talents and lack of professional talents.The imbalance between the situation and the construction objectives is serious.With the continuous advancement of science popularization,talent problem is bound to become a bottleneck restricting development.Therefore,how to introduce,cultivate and retain professionals is an important issue in the development of popular science in China.In this context,this paper focuses on the"introduction of full-time talents",and carries out research on the attractiveness of talents in popular science organizations,including:first,the connotation and dimensions of the attractiveness of popular science organizations.second,what main factors affect the perception of attractiveness of professional personnel to popular science organizations.third,how does the attractiveness of popular science organizations affect professional psychology and behavioral willingness of professionals.Through the discussion of the above problems,the author tries to provide reference for the relevant institutions to carry out the construction of science popularization talent team.Firstly,based on the"attraction theory"and the characteristics of popular science organizations,this paper constructs a five-dimensional model of the attractiveness of popular science organizations by exploratory and confirmatory factor analysis.The research finds that the attractiveness of popular science organizations can be divided into social achievement value,economic foundation value,psychological stability value,work characteristics value and growth and development value.The value of social achievement includes realizing self-personal value,teaching others,bringing positive energy to society,more self-confidence and opportunities for self-expression,which reflects the attitudes of potential talents to social contribution and self-achievement.The basic value of economy is related to the economic factors such as welfare benefits,performance compensation,organization,operation and development,wage level,promotion and so on,which relate to job seekers’ income expectation at present and in the future.The value of psychological stability reflects the perception and demand of potential talents for the stability and security of the working environment of popular organizations.The value of work characteristics includes technical advantages,diversified tasks,interesting work content,challenging,imaginative and creative,fashion and other indicators related to work characteristics.The value of growth and development includes the degree of internationalization of popular science work,the development prospects of the industry,innovative products and services,forward-looking innovative thinking,and the recognition and respect of others for popular science work,which reflects the desire of job seekers for personal career growth and development.Secondly,through interviews and theoretical deduction,this paper constructs a model of influencing factors of popular science organizations’ attractiveness,and uses structural equation model to analyze the influence of antecedent variables such as demography,individual career orientation,P-J matching on the perception of potential talents’ popular science organizations’ attractiveness.Empirical analysis results show that potential talents of different gender,educational background(humanities,social sciences,science and technology,education)show certain characteristics or significant differences in the dimensions of the attractiveness of popular science organizations.Potential talents generally have a low evaluation of their matching with popular science work,and have a significant positive effect on their perception of the attractiveness of popular science organizations.The career orientation of potential talents has a significant positive impact on their perception of the attractiveness of popular science organizations,and the service orientation has the greatest impact factor.Thirdly,from the perspective of the attractiveness of popular science organizations,this paper constructs a model of the relationship between professional psychology and employment intention of popular science talents,and empirically analyses the mechanism of the influence of organizational attraction,professional identity and social values on the employment intention of popular science organizations.The research finds that the five dimensions of popular science organizations’attractiveness have significant positive effects on professional identity and employment intention of popular science organizations.The order of influence coefficient from big to small is work characteristic value,psychological stability value,social achievement value,growth and development value and economic basic value.The three dimensions of professional identity(social identity of popular science profession,professional value identity of popular science profession and role identity of popular science work)have significant positive effects on employment intention,and there are some differences in strength and weakness.Social values play a significant moderating role in the relationship between organizational attractiveness and career identity and employment intention.Finally,this paper expounds the research innovation and contribution of the paper,reflects on the prominent problems reflected in the research conclusions,such as the attractiveness of popular science organizations and the professional identity of popular science,puts forward the management enlightenment of the talent team construction of popular science organizations,and points out the shortcomings in the research and the direction of follow-up research. |
