With the development of the knowledge-based economy, the competitions among enterprises have focused on the knowledge possession, knowledge innovation level, knowledge sharing and knowledge utilization efficiency. Therefore, every enterprise pays close attention to bring the enthusiasm of the knowledged personnel into full play. However, the problems many enterprises are puzzled are how to establish the motivation model for knowledged personnel and what principles and ways to follow in inspiration practice. That is what this paper tries to answer.Firstly, based on the literatures about inspiration of knowledged personnel at home and abroad and the author's understanding, the paper presents a new definition of the concept of knowledged personnel, that is, endows the knowledged personnel with the position identification characteristics building on the concept of knowledged work. In addition, a detailed analysis is made on the differences in work characteristics and physiological tendency of the knowledged personnel resulted from the diversity of positions and individuals. An idea is put forward that dissimilar motivation models should be designed according to the positions of the knowledged personnel.Secondly, referring to the domestic researches on the motivation factors to the knowledged personnel, an analysis is made on the levels of employees' needs. The author thinks that the knowledged personnel in domestic enterprises still have the safety need of Maslow's hierarchy of needs to a large extent at present. Therefore, money and material motivation is still the most important means for motivating the knowledged employees. In addition, the employees also have esteem need and self-fulfillment need. However, their belongingness need is not so urgent.Thirdly, according to the general principle of the motivation theory, the author considers that the construction of the motivation model should start with three aspects of the motivation process, i.e. impetus for motivation, direction of the motivation conduct and maintenance of the motivation conduct, and put forward the basic principles and methods for the implementation of the model as well.Lastly, in combination with the requirements of the Changsha Research Institute of Mining and Metallurgy for motivating the knowledged personnel, two motivation models are designed for the knowledged personnel (including research workers of the same industry and developers of new products and managers) in three types of typical positions, so as to be applied in practices of the enterprise and provide reference to...
