As an armed force that guards the Northwestern Gate of our country, the Xinjiang Frontier Forces faces new situation and problems in the management and education of the commanding officers. To seriously research and explore the actual way to implement the spirit of the CPC Central Committee instructions is of great significance to constantly improve the quality of the preparations for military struggle in border areas.This thesis focuses on the optimization of the incentive mechanism of the Xinjiang Frontier Forces commanding officers, and borrows the concept of contemporary human resource management, uses the incentive theory as a tool to deeply analyze the group characteristics, management features, and special content of the incentive target of these officers. This thesis applies the author's own working experiences of many years in Xinjiang Frontier Forces, summing up the main problems of the Forces in establishing the incentive mechanism. Through an extensive survey and research, this thesis gets the 12 main types of requirements of Xinjiang Frontier Forces commanding officers on the basis of Quantitative Analysis and Qualitative Analysis, and analyzes the trends of changes of the incentive effects on the officers, who with different educational background and job rating. This research aims at solving the problem, and combines the actual situation of the Xinjiang Frontier Forces; puts forward the basic principles for the design of the incentive mechanism, and researches the strategies and approaches of the optimization of the mechanism.This thesis analyzes the requirement and causes of the incentives, puts forward the basic principles for the design of the incentive mechanism, such as completing the mission of guarding the frontier and maintain the security as the goal, meeting the demand of commanding officers as the basic point, organizing a variety of incentives as a means, continuing the innovation as the orientation, etc.. The thesis suggests that we should try to create a good atmosphere activity in order to optimize the incentive mechanism, and establish a sound, scientific and reasonable supporting system, constantly improve the quick and efficient long-term mechanism.
