The problem of university teachers' job burn-out is important to the development of high education and the reform of educational system.The present study sought to investigate comprehensively the influences of personality, ways of coping and organization commitment on university teachers'job burn-out,which may be helpful to cope with job burn-out in university teachers.A representative sample of 1998 university teach-ers participated in the study.The teachers completed measures of burn-out, personality, ways of coping and organization commitment along with demographic data. SPSS 11.5 was used to analyze the demographic differences on university teachers'job burn-out; a series of regression analyses were performed to uncover the relative contribu-tion of various factors in predicting burn-out dimensions; and AMOS 7.0 was used to construct the structural relationship model of the four variables from the perspective of building a personality mechanism. A further semi-structured interview with 8 sub-jects was conducted. On the basis of this, this thesis presents a number of measures to improve job burn-out, and the lack of this study was discussed, pointed out the direc-tion of future research.The results are shown as follows:1.Male is in higher levels of job burn-out than female, mainly in lower scores on personal accomplishment. There are different job burn-out levels among university teachers of different ages, first increased and then showed a downward trend; and in the 31-50 year old age level is relatively high, mainly reflected in the organizational dehumanization scale and researching exhaustion scale. The higher the title of teachers, the lower job burn-out. The impact of Marital status on job burn-out has two sides:Married scores are significantly higher than the single scores, while in the terms of personal accomplishment scores married are significantly less than the single scores; the total score do not show differences. Level of education on the impact to various dimensions of job burn-out direction is inconsistent:Undergraduate's scores are higher levels than MD's in the term of organizational dehumanization; MD in the depletion of personal accomplishment and researching exhaustion dimension, reduction is more obvious; the total score does not show differences. Teachers from different types of schools in the four dimensions of job burn-out have significant differences, and 211 key universities/institutions teachers subordinate highest score. Classroom teachers of different subjects in the four dimensions of job burn-out are significant differences, including specialized teachers scored the lowest.2. Neuroticism is the biggest per-sonality predictor variables to the job burn-out, organizational dehumanization emotional exhaustion, researching exhaustion; introversion-extroversion can predict the job burn-out and its four dimensions; psychoticism is the greatest personality predictor variables of the reduced personal accomplishment score, no predictor of the organizational dehumanization score.3. Organizational commitment is significant predictor of job burn-out and all four dimensions.4. Negative ways of coping have greater job burn-out rate of variance explained than positive ones.5. Neuroticism (introversion-extroversion) is not only the work has a direct predictor of burn-out, but also through organizational commitment (ways of coping) affect job burn-out; psychoticism of the work has no direct predictor of burn-out, but by organization commitment (ways of coping) of job burn-out. Organization commitment (ways of coping) work plays an intermediary role between personality and job burn-out.
