This study takes the university teachers in the Hebei Province as its object, trying to analyze the constituent element and the present-day condition of their job satisfaction, and the effect of teachers'individual characters on it. Then this paper advances some concrete advices according to the conclusion in order to offer the education ministry and university management some reference to improve the management level and make the higher education become better.This study designs"The Job Satisfaction Questionnaire for the University Teachers in Hebei Province"which is relating to the characteristic of university teachers, basing on the deep analysis of various structures and items about job satisfaction in china and other countries, through the strict design procedure and using the Item Analysis, Factor Analysis and the test of Validity and Reliability. And it elicits the constituent elements of job satisfaction: compensation, self-fulfillment, work feeling, suggestion management, work allowance, organization ambiance, work training, relationship with people and human resource management. Then it draws a conclusion through the One-Way ANOVA that the university teachers'job satisfaction and its constituent elements are all low and different and there is distinct difference on compensation satisfaction of university teachers with different marriage condition, position and department.In the end, this paper advances some advices about teacher management according to the conclusion: improve teacher's compensation with the reformation of distribution system; adopt different motivation measure to different teachers; improve the motivation of jobs and pay attention to the teachers themselves'accomplishment; enhance the humanity, democracy and fair of the teacher management; construct nicer learning atmosphere; attach importance to the train of young teachers and make the survey of teachers'job satisfaction as a regular work of teacher management.
