With the development of economy and IT, human society has entered into a knowledge economy era. The survival and development of a firm depend deeply on the creation, possession, and using of knowledge. Knowledge workers have an very important role in creation, propagation, and application of knowledge. However, in recent years, there are severe challeges in management of knowledge workers in private enterprises in Zhejiang province. The traditional motivation system wasn't suitable for the management requirements. Problems such as lack of enthusiasm and creativity, high dropout rate, have been more severe.In this dissertation, the author deeply discussed the motivation system with normative and positive motheds. Basically, there are six sections in this paper. At first, the author reviewed the relevant literature home and abroad. Through questionnaire survey, the author got the original documents about the demand factors of knowledg workers. Then SPSS 16.0 was used to analyze these demand factors statistically. According to these analyzed results, the author concluded the problems and their causes in current motivation system of knlowledge workers in private enterprieses. Finally, the author gave some advices about how to construct an effective motivation system for these knowledge workers.The keypoints of this dissertation lie in the following two facets. The first facet is that based on the literature, the author refined eleven demand factors, designed a questionnaire, and collected the original data. Then the author deeply analyzed these data with SPSS 16.0. Importance, consistency and satisfaction of demand factors were analysed at first. Then the author analyzed the impacts of sample attribute variables on knowledge workers'demand and motivation. Secondly, the author constructed a relative perfcet motivation system for knowledge workers, including the principles to construct the system, content of the system, and ensurance system. Here, the content of the motivation system is the most important point. The author thinks that a perfect motivation system should contain salary incentives, individual development incentives, working incentives, enterprise culture incentives, interpersonal incentives, attending management and decision-making incentives, and team unity incentives, ect.. Enterprises should use multiple incentives to make the system more efficiently.
