With the development of extraterritorial environment and furious market competitions,our industry of hotels faces the same challenges.The problems in administration of human resources restrict the development of industry of hotels.Therefore,if we want to gain the most enormous profits,we must improve the core power of competition and focus on the investment of human resources.And at the same time,the new tendency,appearing in the market of human resources,requires the administration of human resources must build up a new idea of management.Project management was based on Project-oriented organizations in the early time.That means administrating all the projects in the organizations.In other words,it needs to focus on the realization of the overall aim.For example,in the previous time,project,whose features were of plenty of work and complexity and the research of uncertain factors.With the changes of environment,project management does not be restricted in projected-management.Traditional production-type and government and non-enterprise-type all bring in the methods and technologies of project management.The more competitions in hotels,the better the strategically aims are completed with the applications to the new technology and the idea of management,Therefore,it is necessary to research project management in improving human-resource management of hotels."According to projects to management"is mot an ides or a slogan but a necessary choice in enterprises in the future's competitions.In recent years,Dong Sheng hotel has made a great progress.The proportion of the is spreading;the functions of it are improving.And the service is more systemized,standardized,and processed than before.And the integrated competitiveness,fame and credibility are improving day by day.With the own development of the enterprise and the furious competition in the extraterritorial environment,the problems in human-resource management are coming out day by day.The rate of crew flow is increasing year by year,which brings a series of stubborn problems for the hotel.First of all,the frequent flow of crew leads in not easy improving the quality of hotel services,causing the loss of resource of guests.Second,it increases the hotel expenditure of training.Third,it has a bad effect on spirit of crew on-the-job.Now before the interviews of detailed job-status,there are no effective analyses of quality.The reassignments are a lot while the jobs through the competitions are rare.The supports of the human-resource are mot suitable for the development of the hotel,and the storage of talent is not enough.In order to low the cost of the hotel let the new crew work after skill training.When the new crew have got the experience and then let them try anther jobs.The lack of the basic training of integrated aspects makes crew feel the difference and lack of the ability of sustainable development.The hotel system of payment can not connect the individual profit of the crew with the long-term development,which leads in that the crews have no certain about the prediction of themselves and the development of the hotel.The problems in human-resource management also include setting up the system of performance examination.Lacking of a perfect system of performance examination,the estimation of crew is in basic stage.The hotel style of management tends to steal management,while the flexible management is not enough.This essay utilizes the method of project management to innovate the system of incentive.It focuses on the obvious problems in human-resource management,And it also pays attention to studying and analysing job-status management,system of payment and system of performance management,according to the current condition of the hotel;forming a detailed plan—human-resource project of Dong Sheng.The key challenges,in Dong Sheng's project management of human-resource,are as follows:first,the enterprise-type transition from project design to the end of project,needs improving in organizational efficiency.Second,with the development of hotels,it needs improving the incentive of payment and stimulates the teamwork of the employees; it also needs the effective management to employees'performance and profits.Third,it is how to realize the balancing and harmonious relationship between layer of the management and the common crew.The aim of Dong Sheng's project management of human-resource is that:first,establish the incentive system of performance and totally consider the aims of the hotel,departments,projects and job-statuses to transit organized aims and pressure into all the job-statuses to transit organized aims and pressure into all the job-statuses.Second,set up the perfect system of crew-comprehensive-estimation in oder to shape the crew's professional behaviours and enhance the cohesion of the hotel.Third,fully utilize the system of the distribution of benefits,which lies in the management layer and common crew and in different positions,makes sure the degree of satisfaction with the crew and talented people.Forth,the plan must adopt the features of the hotel and must be easy to understand and convenient to operate.Fifth,the main founding in the process of previous preparation of summarized project provides suggestions for center layer.In order to make sure the effective management of hotel-resource-project,we meed to establish the suitable system for it,so that we can provide the necessary supports for it on the organizations and systems.In the future's hotel management,the uncertainty is increasing little by little,and sustainable competitions and development becomes the core of management.The traditional substance must transit into humanism;therefore,we must combine the humanism management with the human-resource management and form the Dong Sheng's system of management.This essay includes three parts: the influent communication between organizations and crew; the flexible management system and hotel-enterprise culture.Project management and administration of human resources are theories which are not easy to understand. The running of human-resource in hotels is of great practice.As a result of the limit to ability and vision, the content of this essay talks about only on the surface of the theories, and there are also necessities to research. Many points need to be tested in practice. Project management of human-resource stands for a new idea of work and value, though there are a great many conflicts between hotels and current cultures in organizations. Therefore, how to run it effectively and harmoniously demands a further research.
