With the competition of the telecommunication industry, the tripartite confrontation became true. Building a better performance of human resource system plays an important role in accelerating the industry. This article sets an example of telecommunication personnel and studies the relationship of job characteristics, job stress, job satisfaction and job performance.As a result of the introduction of a competitive mechanism in the overall industry, for the telecom practioners, twofold stress often affects their job satisfaction, job performance and even the overall team performance. Previous studies have indicated that the impact of work stress is an important factor impacting job satisfaction and job performance, but some scholars have found that job satisfaction is an intermediary variable, and the other recent studies of some scholars show that the work is characterized by variable as a buffer. Therefore, for the management practice in telecom industry, it is of important theoretical significance and reference value to find out the relationships between these four sectors including work characteristics, work stress, job satisfaction, job performance, and sort out the performance impact mechanism, which are vulnerable to the effects of variable background.This study, staff of 255 as samples, is to investigate the satisfaction and performance impact mechanism based on characteristics of the telecom industry and work stress, focusing on the analysis of several characteristics. The major findings of the study are as follows:(1) Job characteristics indicate that telecom practitioners are maily initiative-based playing their creativity.(2) It shows that in Shenzhen the work stress on the telecom practitioners is generally heavier, maily resulting from the confusion of work roles, which is characterized by the development of the industry.(3) The overall scores of job satisfaction are not low. But compared with the work itself for the highest satisfaction, personal growth gets the lowest satisfaction, which reflects satisfaction contradictions of the personal growth and the overall development.(4) The main form of job satisfaction affecting job performance under the stress in the workplace of is a modelof "double effect". On the one hand, job satisfaction directly enhances performance; on the other hand, it greatly reduces the negative effects of work stress, and increases the work of enthusiasm.(5) Being one of the main factors impacting job performance, job satisfaction works as a positive correlation with performance, that is, greater job satisfaction produces better job performance.(6) Work stress has double attributes: healthy and poor.The healthy stress can motivate staff to promote the work of enthusiasm, while bad stress can impede the work of enthusiasm of staff. Role overload and responsibility to others are healthy stress, but the stress of confusion of roles is a poor one.(7) In greater job satisfaction, the work stress on the negative impact of job performance will be reduced.These results indicate that in the telecom industry going with different job characteristics, different stress demonstrate different mechanisms in the course of affecting job satisfaction and performance.
