Organizational socialization is generally defined as a process that an individual adjust his attitude and behaviors in order to adapt his organizational values and norms. Successful socialization could not only save a great cost of recruitment and training for organization, but also enhance the individual's organizational commitment and reduce the intention to quit. It will help organization to prevent the loss of qualified professionals.Ever since Schein introduced organizational socialization into the managerial field, many researchers have studied the contents, strategy, and the correlation analyses with other factors. However, in China, this field is far behind the foreigners. But, organizations need to promote the employees'organizational socialization to improve employees'skills and locality as well.In this paper, the author makes interview and questionnaire investigation to employees of wide rang. The purpose of the study is to find the positive factors and negative factors the effect the organizational socialization. A multiple statistic such as factor analysis, frequency analysis is applied in the study.The conclusions are as follows.1. The structure of positive effect is consisted of 8 factors: Organizational appreciation and training, organizational appealing, others'help, the compensation policy, tasks and resources, the pleasure of working itself, the understanding of organization and the positive attitude.2. The structure of negative effect is also consisted of 8 factors: a lack of organizational appreciation, a lack of understanding of organization, unpractical training, distractive working content, compensation policy, organizational politics, conflicts with norms, and a lack of skills or pains.3. The positive and negative sides of a same factor may take different effect on organizational socialization. The negative side of factor needs to be prevented, and the positive side should be promoted. 4. A same factor may have different effects on different groups. Managers should take different measures to the targeted groups.
