Since the non-profit volunteering organization was firstly founded in Tianjin Heping District in March of 1989 with the China Youth Volunteer Associate opening in December of 1994, the Volunteering activity has been heading into non-governmental oriented. Afterward, a lot of non-profit organizations have been set up which share the goal of volunteerism with each of them. They are experiencing the fast-pace development and obstacles at the same time. Gathering large amount of skilled and high-educated volunteers facilitates the organization to provide high-quality service to the public. Meanwhile, the turnover rate of volunteers is rising continuously. Non-profit organizations have to get fresh participants in every short period as the service year of volunteer is decreasing. Certainly it's efforts consuming and will do no good to operation and progressing of organizations.This research aims in finding out these in-depth reasons using"role-identity salience", the core concept of role-identity theory. The theory has been used in an attempt to describe the critical role of role-identity salience in effecting the individual's acting. Therefore, it's useful to measure different volunteer's role-identity salience. Three non-profit organizations were set as the targets and their volunteers were asked to fill in a survey. The basic background and other seven factors were scaled and compared with the result of role-identity salience. The out-coming shows the significant correlating between salience and five factors while the other two fail.With regard to various roles played by people generating the whole individual, the whole thesis will help volunteering non-profit organizations to get to know the real perspective and current situation for volunteers when taking into account the role-identity salience and the related factors. Furthermore, they are also the first-handed materials for strengthen management with volunteers. During the part of decisions and suggestions, we'd like to offer a couple of valuable points for organizations leverage a set of management and coordination within volunteers and volunteering activities.
