The independent college is the product that Chinese government uses innovativethinking to solve the supply and demand of higher education imbalance. Is animportant part of the development of China private education. After fifteen years ofdevelopment, independent college has undertaken nearly1/3undergraduate trainingtask.With the development of independent college, The counselor team ofindependent college is also growing. The team is responsibility, to assume the task ofIdeological and political education of College Students,which is accounted by ourParty and national t, some people described it as "Communist guards" vividly, sothe development of counselor team is gradually pays attention by the academicand industry, so the research on the Instructors is also increasing, but the research ofthe content was most pointed to the public colleges and universities before, notmuch research on the incentive mechanism of independent college counselors.Because of the short history of the independent college, theory on school ruleswhich are still in the stage of exploration, so most of the independent colleges arework hard to find a mature experience for reference, still using public universities(especially the parent school)incentives in the incentive mechanism of the counselors.And the set of the incentive measures does not adapt the long-term sustainabledevelopment of independent college,and can not reflect the actual workingcondition of the counselor, Which has seriously restricted the enthusiasm of thecounselors, caused the occupation burnout of counselors group grow with eachpassing day, leading to severe erosion phenomenon. Based on the above reasons,Discussing and researching the innovation of independent college counselorincentive mechanism, formulating their own incentive mechanism Which wasconformed to the rules and objectives for the development of the counsel inindependent college are significant and imminent.In this paper, taking JC College as the object of study, using interviews,questionnaire survey method, literature research method, analyzed problems which was the existed in the counselor management of JC college. By the method offishbone diagram analysis, We finds out that the proplem which are existing inincentive mechanism of independent college counselor focus on class division,salary system, the mechanism of performance appraisal, training mechanism,promotion and development, and so on. In the light of the main problems, accordingto Maslow demand theory, Hertz Berg two factor theory, fee shown expectationstheory, combined with the actual situation of the target and the counselor teamconstruction of JC College, on the five aspects of class division, salary system, themechanism of performance appraisal, training mechanism, promotion anddevelopment, analysis and designs a new set of counselor incentives. Throughcomparing the old model with the new incentive model, we find that the newincentives breaks the traditional old-fashioned public colleges and universitiesincentive mode, Adds new incentive method which is adapt to the new era,improves the enthusiasm of instructors, have a stable and conducive to thedevelopment of counselor team.Counselor incentive mechanism design is a dynamic change, incentiveindependent colleges in different period of development takes incentive mechanism.Need to continuously optimize and curing in the process of the development, there isno absolute effective model. So to study and grasp the incentive theory, drawing onthe successful experience of the establishment, has extremely important practicalsignificance in accordance with the actual situation of our college counselor incentivemechanism. In this paper, there are some problems are in common for otherindependent college, some problems are unique to the JC school, this research cannot only better for JC college to the counselor team construction, but also providesome reference for other cultivation of the independent college counselor team.With the development of independent college, The counselor team ofindependent college is also growing.
