Knowledge workers are the most important part of the Software industry. Most employees are the software engineers, test engineers, systems analysts and so on. Almost all these employees have a good educational background and they are highly skilled with deep professional knowledge. Meanwhile, software developers have a strong desire of "self-fulfilling". They need to realize their value of life, eager to get other people's confirmation. They contempt for authority, do not like to be controlled and change their job frequently. In China, Software Industry is which is developing fast, but the major employees are born after the 70s and 80s in the 20th century. But the previous study on such groups is not very common.First, this essay reviews the domestic and foreign scholars on the incentive theory and knowledge workers theory, then made a definition about the job performance and analyzed the structure of job performance and influence factors of job performance. In the following chapter analyzed the current situation of China's software industry and software R & D employees' characteristics. Then make a conclusion that there are five import incentive factors that impacts on the employees' job performance. Next, bring on the hypothesis that these factors have positive relationship with job performance. The last two chapter of this essay took an empirically demonstrated about relation between job performance and incentive factors and give some constructive suggestion on the construction of incentive mechanisms.The main conclusions are as follows:1,The most influential factor of R & D task performance are as flowing:income, career development and job autonomy environment. Income and career development have a strong explanation at task performance. The original hypothesis which is communication and development prospects of the company have a strong influence at job performance was proved wrong.2, The most influential factor of R & D contextual performance are as flowing:the development prospects of the company and interpersonal environment. If the staff is optimistic about the company's prospects or the organization have a positive interpersonal communication environment, software developers are more willing to take more responsibilities on work which are outside their duties.3,There is no distinctive performance difference between male and female employees. Statistics data showed that male employees' task performance have a slightly advantage over the female employees, but women are more good at contextual performance. This means the prejudice which women are not as suitable as men for the software R&D job is wrong. The statistic data proved that men are more capable for their task and women have a better contextual performance.4,A highly integrated incentive system for the knowledge staff are eagerly needed. Enterprises need to understand the social nature of their employees'needs and update their knowledge in time. Meanwhile the mangers of the software company should inspire their employees on the spirit level in order to make the motivation effectively and constantly.
