With the accelerated pace of information technology, innovation has become the theme of the times. R&D personnel is the main innovation group of high-tech enterprise and an important driving force for the creation of enterprise performance, R&D personnel are proprietary to the innovative human capital, converting their innovative potential to real innovation performance is a complex mechanism, it is affected by the situational factors outside, individual factors and their interaction. Therefore, the development and cultivation of innovation ability of R&D personnel is an important issue for enterprise innovation management.On the basis of previous studies, this paper researches the deeper characteristics of the professional growth of R&D personnel. R&D personnel’s professional growth can be divided into content and structural growth. Corresponding to the "process of innovation", that is, from the generation of innovative ideas to the use of innovative ideas, this paper divides personnel innovation ability into perceived ability to assess and support the ability to use. From the aspects of career growth, this paper separately explores the relationship among content, structural growth, perceived ability to assess and support the ability to use, by introducing creative self-efficacy, which moderates career growth of R&D personnel and their innovation ability.Empirical study results show that R&D personnel’s content growth has positive effects on perception evaluation ability and structural growth, has negative effects on perception evaluation ability. Both content growth and structural growth have positive effects on support the ability to use. And self-efficacy moderates career growth of R&D personnel and their innovation ability. It positively moderates the relation between content growth and perceived ability to assess, content growth and support the ability to use, content growth and support the ability to use, while negatively moderates structural growth and support the ability to use.The paper has its innovation made on the basis of relative literature. It analyzes the features of career growth in R&D management and systematically divides R&D personnel’s career growth into content growth and structural growth. According to the "process of innovation", R&D personnel innovation ability is divided into perceived ability to assess and support the ability to use. And this procedure relies more on reality. Additionally, the paper enriches and refines theories on R&D personnel innovation ability by bringing forward. Above all, the conclusion of this paper helps enterprises to stimulate R&D personnel’s creativity, enhance their willing and improve their innovation ability.
