To relieve the employment situation and satisfy the personnel need in the village, the government put forward with the college-graduate village official plan. In the background of the development of new village, it is different from the campaign which the educated youth go to the mountains and countryside and has important practical meaning. However, due to many factors, the plan has encountered many problems and one of them is the turnover thing. This phenomenon not only violates the original intention of the plan, but also influences society’s belief in this plan. Thus, something must be done to stop this. There are domestic studies on this phenomenon, but many are from the perspective of the institutional level. The psychological factors of the college-graduate village officials have been neglected. The identity of college-graduate village officials are constructed by several extrinsic forces and the group has to achieve balance among many expectations. During the process of identity, individuals can gain direct and indirect experiences. Based on the identity, college-graduate village officials have positive emotional experiences. These can improve the self-efficacy of college-graduate village officials. Thus, based on the identity theory and social study theory, we explore the relationship between identity, self-efficacy and turnover intention. Through the investigation of the college-graduate village officials in Jiangsu Province, we find that identity is negative related to turnover intention and self-efficacy plays a partial mediation role in the relationship between identity and turnover intention. Finally, we suggest several ways to improve the identity of college-graduate village officials from the perspective of society, government and the college-graduate village officials themselves. We think that training and other protective mechanisms can help the improvement of self-efficacy and reduce the turnover intention. In later studies, we hope that we study the psychological factors of college-graduate village officials besides the institutional level. The inner change can help them root in the villages and serve for the development of new village.
