National medium and long-term educational reform and development program(2010-2020),clearly put forward that to 2020 years to build the modern vocational education system,with Chinese characteristics and the level of the world, Vigorously develops the modern vocational education system in the country macroscopic background, the difficult given by the higher vocational teachers shoulder the historical mission,arouse the enthusiasm of higher vocational teachers’ work,and to carry out the higher vocational teachers’ merit pay system,in order to inspire higher vocational teachers’ work enthusiasm,better implementation of the teaching work,thus improving the quality of education,strengthen the professional education of social appeal,and promote the rapid development of modern vocational education system in our country.From the perspective of higher vocational teachers’ salary management,this study used questionnaire and interview method,etc, to research the performance of 7 higher vocational colleges of Henan province wage policy implementation status,pay satisfaction and job involvement as measurement index,explores the higher vocational teachers’ performance salary policy implementation effect, and optimization measures are put forward.The research results showed that although the state formulates a unified teacher performance salary policy,each school had different performance wage policy,lead to different gender,teaching age,professional titles school teachers in terms of pay satisfaction and job involvement degree showed a qualitative difference. Higher vocational teachers’ performance salary pay satisfaction between colleges and the differences between the different positions,embodied in: Provincial higher vocational college teachers on their current salary satisfaction is highest,followed by industry in higher vocational colleges and private higher vocational colleges,higher vocational colleges and cities of the current minimum wage satisfaction;Only the management of the current performance wage satisfaction is higher,teaching layer,those logistics and full-time teachers from a lower satisfaction with the pay satisfaction. Teachers of different degree,different teaching age and position on policy implementation of their cognitive exist significant differences in the effect of job involvement degree,different colleges,different gender and different job position of higher vocational teachers’ job involvement to others evaluation exist significant difference.This study found that because of lower objective aspect and subjective aspect,the present higher vocational teachers’ performance salary policy implementation effect among them, the objective aspect of the main reason is : professional characteristics,post the differences,the lack of legal support,etc.;Subjective aspect the reason: evaluation system lacks,the management system of restriction,etc.This study put forward,to promote higher vocational teachers’ performance wage satisfaction and job involvement degree,can take the following measures:first,improve the total amount of wages, strengthen external competition;Second,breaking equalitarianism,perfect performance;Third,pay attention to the implicit evaluation,strengthen the spiritual;Fourth,implement evaluation transparent,objective and fair;Fifth,the implementation of multidimensional evaluation,and strive to assessment of justice;Sixth,assessment and management both considered,promote the development of teachers. |
