Primary and secondary schools play the fundamental role of school education, also are the cradles of talents, for the students in the stage of primary and secondary schools, the influences by teachers last for life.Teachers, as the backbone for school educations teaching, play an important role on talent cultivation and transportation, the performance levels play a crucial role in the comprehensive strength of the school, the students’ growth and development. At present, the education system is getting constant improvement of the teachers’ cultivation, and the primary and secondary schools education reform is getting deep and improved, so the improvement of teachers’ work passion and performance has become an important target of teaching reform. The leadership behavior would have a direct influence on teachers’ attitude and performance. Recently the research on transformational leadership mainly focused on the traits they should have and the relationship of leadership validity index, but for the mechanism of transformational leadership has an effect on primary and secondary teachers’ job performance needs to be further discussed. Therefore this study introduced the workplace friendships and job involvement as adjustment and the intermediary variable between transformational leadership and job performance.Based on the social exchange theory and cognitive evaluation theory, this study adopted the questionnaire for the data collection. We made survey to the primary and secondary teachers in ChangSha, YiYang, Huaihua and other regions of the province, county and district. Using statistical methods such as correlation analysis, factor analysis, regression analysis, mediation and regulation test etc., to discuss the mechanism of action of transformational leadership on job performance, and friendship and job involvement in the workplace. The results showed that:(1) Transformational leadership has a positive effect on the performance of a teacher’s work. The higher the level of transformational leadership is, teachers’ work performance level would be higher.(2)Transformational leadership has a positive effect on teachers’ job involvement. The higher the level of transformational leadership is, the level of teachers’ job involvement would be higher.(3)The teachers’ job involvement has a positive effect on teachers work performance. The higher the level of teachers’ job involvement is, teachers’ work performance would be higher.(4)The job involvement plays an intermediary role between the transformational leadership and teachers’ job performance, namely the transformational leadership takes into effect on teachers’ work performance through work involvement.(5)The workplace friendships play a regulating role between transformational leadership and job performance, namely the more profound workplace friendship is, the relationship between transformational leadership and job performance would be more obvious.Finally, the paper analyzes the insufficient of this study and puts forward suggestions for research directions in the future.
