| When enterprises involve the transnational operation, the internal and external environment will change, the different cultural and economic environment will impact the transnational operation and management of enterprises, the current operation and management of enterprises will face problems due to not adapt to the change of environment. How to solve these problems effectively is of great importance to enterprise managers. Therefore, this study chose the enterprise under cross-cultural business background as the research object, starting from the organizational "trial and error learning" in cultural context, trying to find out the effects of the "trial and error learning" on organizational structure reform, and find out the influencing factors of the process, then make suggestions for enterprises to carry out inter-culture management effectively.According to the research mentality and the method of grounded theory, choose the enterprise of cross-cultural context as research object, conduct in-depth interviews to study the problem, handle the collected interview data, and combined with the relevant secondary data collection of BMW Brilliance Automotive. Use NVivo8.0 software for analysis of open coding, axial coding and selective coding with the data, grouping the three coded packet, obtain the predisposing factors and the source of knowledge for "trial and error learning", "trial and error learning" process, inhibitory factors and promoting factors for the process mechanism, results group of this process. Build relationships for these several group, and get the overall framework model. By further analyze the core category and build relationships, finally obtain the effect mechanism of "trial and error learning" on organization structure change. The research shows that, in cross-cultural context, enterprises engage in "trial and error learning" in order to solve cross-cultural management problems, this process will change the original organizational routines, and through the relationship of organizational routines and organizational structure, and finally make organizational structure changed. A priori knowledge and accountability will hinder the process; incentive system, organizational learning capability, cross-cultural management and cross-cultural cooperation and communication will promote the process. Base on the analysis, this study put forward cross-cultural management advice from the aspects as "trial and error learning", the cross-cultural learning ability, organizational routines and organizational structure change, to help enterprises solve management problems because of cross-cultural operation. |
