More and more people start to pay attention to the problem about the number of employees of hotels under the circumstance of current employment of hotels. Most of the discussions about how hotels could reduce the number of employees either emphasizing the importance of reducing the workforce, or exploring the adjustment of the structure and the procedure of work. There was few document discussing about under what circumstances or systems can organizational reform be facilitated to take place.This thesis is based on the study of King Wing Hot Spring Hotel. Qualitative research and quantitative research were adopted in studying the Dynamic Contract System of Total Salary implemented in the catering department of King Wing Hot Spring Hotel. The research mainly includes:the motivation of the Dynamic Contract System of Total Salary, the process of formation of the Dynamic Contract System of Total Salary, the process of trial of the Dynamic Contract System of Total Salary, the changing process of the thoughts of administrators and staff, the changing process of the approaches to management, etc. Interviews were conducted to summarize the various changes and achievements caused by the Dynamic Contract System of Total Salary. Further quantitative analysis was also conducted to prove the achievements.The findings of this study are as follows:The chain effects caused by the Dynamic Contract System of Total Salary achieved the goal of organizational structure adjustment. These chain effects are:promoting the unification of responsibility, rights and benefit in primary section, providing a system foundation of organizational reform, promoting the consensus of leaders, administrators and staff in the understanding of organizational reform and providing a positive environment for organizational reform, promoting the transfer of the approaches to management of leaders:from managing business directly to managing the direction of the development of business, providing the transfer of the skills of staff: from single-skilled to multi-skilled, which will guarantee the skills needed for the organizational reform. The effects of the Dynamic Contract System of Total Salary are: improving the efficiency of staff, raising the average salary of staff, promoting the initiative of staff, enhancing the ability of staff, reducing the pressure of labor shortage in hotels, etc.This study deeply analyzed the process and effects of the Dynamic Contract System of Total Salary and explored administrative behavior of the administrators in the perspective of practicability and applicability. It will shed light on inspiring the administrators of hotels, dealing with the labor shortage problem of hotels, comforting the staff in the period of operational transformation in hotels.
