With the advent of knowledge economy, Knowledge has become the strong driving force for the social development, Knowledge-based employees are becoming more and more valued for business company hitherto unknown, The enterprise are paying more and more attention to Knowledge-based employees. However, It is not most important thing to get outstanding Knowledge-based employees, On the one hand, The great value created by knowledge-based employees for enterprise are due to their own knowledge capability, but on the other hand, It is more important about how hard they are willing to work. Therefore, In order to fully mobilize knowledge-based employees’ initiative and creativity, and get the result of both enterprise development and personal ability improvement, it is important to do research on how set up an effective motivation system.This dissertation makes a diagnosis on the motivation system of knowledge-based employees, taking a representative of foreign-invested high-tech enterprise, Z Company. as an example. Firstly, the dissertation expounds the present motivation system of knowledge-based employees in Z Company. Then it performs interview to know the present status of motivation. After that, the dissertation performs questionnaire survey for motivation factors and degree of satisfaction, from the survey it analyzes the status of motivator and incentive effect, Then deeply analyzes the current existing problems and related root cause of these problems. Base on the real needs of knowledge employees and draw lessons from relevant theories and studies, considering salary, welfare, rewards and punishments, training, vocational development and corporate culture, the dissertation finally provides countermeasures for knowledge-based employees in Z company, hoping the countermeasures can fully motivate the knowledge employees’ working enthusiasm and creativity, strengthening the sense of belonging, improving the competitiveness of enterprises.
