With the increasingly serious problem of pension, family pension function weaken gradually, more and more elderly people to choose retirement pension institutions. Faced pension uneven quality of service, how to accelerate the development and training of professional personnel to improve the old service pension services team, is imminent.To solve the problems, we start with in-depth interview methods by Maslow's hierarchy of needs theory, supply and demand theory, through 11 agencies in Wuhan and12 elderly people stay pension institutions in pension service personnel interview survey,analyzes the retirement needs of the elderly, and analyzes the current status of the pension service system from satisfaction on five levels of needs. By analyzing the current status of pension services managers, agency employees, social workers, and volunteers, we sum up the current issues of pension services of qualified personnel. Managers can't fully have the ability in the management of pension institutions needed; agency staff with incomplete type, service personnel structure is irrational, inadequate training of service personnel,service personnel turnover rate; social workers are the degree of attention and recognition needs to be improved; the number of volunteers can't continue to participate in activities.Analyze the causes of problems of service personnel from the state, social, institutional levels. From national level, it showed insufficient policy, financial and legislative protection. From social level, Slow pension services industry low social status, lack of industry standards, the development of low level of professionalism and academic education development services for the elderly. From the institutional level, it lack of assessment mechanism and incentive mechanism and elderly family resources.From national level, we suggest the need to improve policies, security funds and speed up legislation. From social level, we suggest the need of better public opinion to promote better professional care services atmosphere and the need of combining the academic education with job training and improving the professional knowledge and enhancing the business skills. Professionalization is the good way to development, and we need to optimize the pension service structure and improve the professional level. Frominstitutional level, the assessment mechanism and incentive mechanism are waiting to be improved. At the same time, the introduction of social forces to participate in the pension service and volunteers should be link elderly family resources, and strengthen the humane care of service personnel. Promoting of professional care service personnel, can make a big difference in providing strong support for the personnel pension services.
