In recent years,the social integration of migrant workers has been widely concerned and become a hot research topic.In the context of social transition,the problems of migrant workers are complicated,involving society,economy,public management and other aspects,such as migrant workers shortage,group events,etc..The problems of migrant workers on a macro level are social integration problem,but looked from the deeper level,they are reflected in the organization level,namely the organizational integration of migrant workers,such as asking for wages difficultly,poor working condition,labor discrimination,etc..In fact,many migrant workers group events are from the problems of migrant workers' organizational integration,namely organization integration is the premise of social integration.However,existing studies more focus on social integration of migrant workers,rarely focus on the organizational integration of migrant workers.At the same time,due to gender differences,there are significant differences in the work mobility,occupation stratum,salary and other aspects of migrant workers.Therefore,this dissertation based on the gender perspective,intensively studies the influence mechanism of human capital and organizational justice to organizational integration of migrant workers,which puts up public policy recommendations to have a comprehensive understanding of organizational integration situation of migrant workers,promote the migrant workers human resources management,achieve stable employment,increase the income,eliminate group events of migrant workers.This dissertation based on the 2014 survey data about the survival and development of rural floating population,from the perspective of gender,makes a systematic study on organizational integration of migrant workers.Through constructing the moderated mediation model,reveal the internal relationship of the human capital,feeling of organizational justice,job satisfaction,paternalistic leadership with organizational integration of migrant workers.It has a certain theoretical value to enrich the theoretical system of organizational integration,which is of great practical significance and theoretical value to promote the organizational integration,the survival and development of migrant workers.The possible innovations of this study are summarized as follows:Firstly,the dissertation introduces the social integration of migrant workers into the field of enterprise organization,and puts forward the analysis framework of the organizational integration of migrant workers from a gender perspective.Regarding the social integration of migrant workers as the reference,on the basis of the migrant workers' actual situations,from the three dimensions,namely economical,cultural and psychological integration,put forward the organization integration index,and construct the mediation and moderated model about the influence of job satisfaction and paternalistic leadership on the relationship of organizational justice and organizational integration of migrant workers.Selecting gender as perspective,migrant workers as the research object,organizational behavior as the research content,not only expand the research object of organizational behavior,but also deepen the research of migrant workers' social integration.This dissertation drawing on the experience of the related theories of sociology and management,from the perspective of gender,researches organizational integration of migrant workers,making up for the lack of social integration of migrant workers,providing a theoretical basis for promoting the organizational integration of migrant workers.Secondly,it reveals the influence mechanism of organizational economical integration of migrant workers from a gender perspective.In the influence factors of organizational economical integration,there is no gender difference in training experience,procedural justice and information justice.Educational level only plays a role in male migrant workers.Health status,working years,distribution justice and interpersonal justice don't affect the organizational economic integration,and there is no gender difference.Job satisfaction plays a mediating role between organizational justice and job performance.It is procedural justice both men and women.Paternalistic leadership plays a moderating role in mediating effect,in which,benevolent leadership works only for women,virtue and authoritarian leadership work for men and women.The results of this dissertation have important theoretical values to improve the migrant workers' living standard and provide an important reference for the management of migrant workers.Thirdly,it reveals the influence mechanism of organizational cultural integration of migrant workers from a gender perspective.In the influence factors of organizational cultural integration,gender differences don't exist in training experience,information justice.Distributive justice,education level,working years,health status only work for men.And procedural justice only has an effect on women.But Interpersonal justice doesn't play an important role in the organizational cultural integration of male and female migrant workers.Job satisfaction plays a mediating role between organizational justice and migrant workers' organizational citizenship behavior.For men,it is distributive justice.For women,it is procedural justice.Paternalistic leadership(moral leadership)only plays a moderating role in mediating effect of male migrant workers.The research results have a guiding significance for strengthening migrant workers' organizational citizenship behavior,work initiative and organizational responsibility consciousness,and promoting their organizational cultural integration.Fourthly,it reveals the influence mechanism of organizational psychological integration of migrant workers from gender perspective.In the influence factors of organizational psychological integration,working years,procedure justice,distribution justice and information justice only play roles in male migrant workers,and interpersonal justice only works for women.Education level,training experience,health status don't play roles in male and female migrant workers.Job satisfaction plays a mediating role between organizational justice and organizational commitment.For men,they are distributive justice and procedure justice.For women,it is interpersonal justice.Paternalistic leadership plays a moderating role in mediating of migrant workers.In which,benevolence and authoritarian leadership play negative roles for male,but play positive roles for women.The results of this study have practical significance to weaken the turnover intention of migrant workers and reduce the frequency of job hopping,and provide a theoretical reference and practical basis for improving the organizational leadership style and promoting the organizational psychological integration of migrant workers.According to the results of empirical research,based on a gender perspective,from migrant workers,business organizations,leaders and other aspects put forward the policy recommendations to improve organizational integration of migrant workers,which provides policy basis for promoting the organizational management and integration of migrant workers,achieving gender equality and social inclusive development.
