In recent years,educational researchers and administrators have paid more and more attention to the problem of preschool teachers' burnout,which has been the crucial issue of research on teachers' mentality and education.Kindergarten teachers are particularly subject to burnout,which is more affected by organizational factors than individual and social factors.The kindergarten organizational climate may result in teachers' burnout when it can not meet the needs of teachers as a kind of external resources.Taking as examples kindergarten teachers in Henan province,this study introduces a variable--teachers' work family conflict,based on the study of the relationship between the organizational climate and teachers' burnout,in order to make out the mechanism whereby the kindergarten organizational climate influences teachers' burnout,and aims to explore the mediating effect of preschool teachers' work family conflict in the relationship between organizational climate and teachers' burnout.The researcher of this study adopts Questionnaire of Organizational Climate of Preschools adapted by Yong Jiang,and by referring to and slightly modifying the Teachers' Burnout Questionnaire by Maslach for educators specifically(MBI-ES scale),and Questionnaire about Work Family Conflict in Primary and Middle School Teachers by Mingxia Wu from Southwestern University,designs two questionnaires--Questionnaire on Preschool Teachers' Burnout and Questionnaire on Preschool Teachers' Work Family Conflict to conduct a questionnaire survey in Zhengzhou,Nanyang and Kaifeng among 436 kindergarten teachers,a portion of whom are interviewed.Research results are presented as follows:1.Kindergarten organizational climate has significantly negative correlation with teachers' burnout,and has significantly negative predictive effect on it;kindergarten organizational climate has significantly negative correlation with teachers' work family conflict,and has significantly negative predictive effect on it;teachers' work family conflict is remarkably positively relevant to their burnout,and is significantly positively predictive of it.2.Work family conflict plays a partially mediating effect in the relationship between kindergarten organizational climate and teachers' burnout.3.Work interfering with family and family interfering with work respectively function as mediator between kindergarten organizational climate and teachers' burnout,and the latter outweighs the former.According to the above mentioned research results,this study proposes educational suggestions from such three aspects as kindergarten,teachers' family and teachers themselves so as to alleviate preschool teachers' burnout.First of all,in terms of kindergarten,they are supposed to create a nice climate of support,intimacy,adaption and development and pay close attention to teachers' work family conflict and manage to settle it.Secondly,emotional support and instrumental support for teachers should be offered on the part of teachers' family.Finally,for teachers themselves,they had better learn some methods and skills for the sake of adjusting themselves and handling the conflict on the one hand;on the other hand,they might as well view and evaluate burnout in themselves in perspective,enhance their professional knowledge and ability.
