Colleges and universities are the cradle of training talents,university teachers are the decisive factors in the development of colleges and universities,teacher's quality has a big influence on talent's training and quality of teaching.And,the scientific and reasonable performance evaluation of teachers can effectively inspire the teachers' enthusiasm,and encourage teachers to make progress,improve teachers' ability and quality,and make a harmonious development between teachers and university.Therefore,it is very necessary to study the performance evaluation of university teachers.X A Conservatory of Music is a college which cultivates music and dance art talent.In order to improve the quality of education and promote the development of teachers,establishing teachers' performance appraisal system with the characteristics of this Conservatory is indispensable,and it is also quite important research topic in teachers management of this Conservatory.This paper analyzes of the use of performance appraisal on the basis of relevant theories,take examples by lessons from domestic and international university teachers performance appraisal practice.It adheres to the combination of theory and practice,the combination of qualitative and quantitative principles,using the methods of literature analysis,questionnaire,interview and so on.Firstly,studies the research background of the paper.It summarized the development stage and current research situation of the foreign performance appraisal theory.The development of the domestic university teachers' performance appraisal theories combs,from the performance appraisal object,performance appraisal methods and quantitative evaluation method of the three aspects studies research content.And on the study of the common points from the performance goal hierarchy,the evaluation principle,performance evaluation results of the application of three aspects,are summarized.Combined with the unique characteristics of X A Conservatory of Music,this paper points the purpose and significance of this topic,as well as the main content of the study;Secondly,from its history,the direction of personnel training,the number of students,discipline construction,professional setting,professional characteristics,self positioning,teaching staff,teaching and research institutions,art practice group,undergraduate teaching project,scientific research,awards,social services,communication and cooperation and other aspects,it introduced the basic situation of the X A Conservatory of Music.According to the professional teacher's personality,thinking,social status,education background,teaching methods and other aspects,it summarizes the characteristics of the X A Conservatory of Music teachers.This paper introduces the present situation of teacher performance evaluation in the aspects of appraisal content,standard,method and procedure,and summarizes the characteristics of the teacher performance appraisal.It analyses the existing problems in the performance evaluation from the performance appraisal team,appraisal index setting,appraisal system,appraisal process,test Kernel methods,analyzed the evaluation result feedback and application aspects;Thirdly,from the perspective of the common and coordinated development of teachers and Conservatory,the teacher performance evaluation system of X A Conservatory of Music has been improved.Specific practices and results are: It uses the management by objectives to straightens out the relationship among the strategic objectives of the Conservatory,the department goals and individual objectives.According to the relevant requirements of the state for the University and teachers,it makes use of key performance indicators to determine the contents of all levels of indicators from five aspects of teachers' morality,teaching,scientific research,discipline construction,service,etc.It is to determine the evaluation criteria by fully listening to the opinions and suggestions of experts and scholars,and refers to other colleges and universities performance evaluation system.Through AHP to determine the weight of appraisal indicators at all levels,meanwhile further considering the different professional disciplines,different titles,different positions of teachers,the results of the performance evaluation of various types of teachers scores,grades were divided.According to the actual situation of X A Conservatory of Music,consulting some teachers,students and other groups,the main body of the examination and the weight of scores were determined;Finally,the paper made corresponding strategies and implementation of guarantee measures from the organization leadership,personnel training,organization standard,procedure implementation,full supervision,result feedback and application.
