| In July 20,2006,the personnel department and the Ministry of civil affairs jointly issued the Interim Provisions on Evaluation of occupational level of social workers and Assistant social worker and social worker’s implementation of vocational level examination,which symbolized the formal establishment of the evaluation system for the professional level of social workers in China.In 2006,in the sixth Plenary Session of the 16th CPC Central Committee,the party first proposed to "train a team of social work talents with reasonable structure and good quality",which provided policy support for the training of social work professionals in Colleges and universities.In March 2018,the Ministry of personnel and social affairs and the Ministry of civil affairs jointly issued the notice on the evaluation method of senior social workers.All sectors of society gradually recognized the important role of professional social work in solving social problems,maintaining social stability and promoting social harmony.There is no doubt that professional social workers are an important part of the talents of social work,and the social work service organization is the backbone to promote the development of professional social work,and institutional social workers with professional background are the most important part of it.In recent years,the topic of occupational adaptation is very popular.A large number of graduates of social work reflect their maladjustment through the online channels such as WeChat and Zhi Yu.It is obvious that the occupational adaptation of professional social workers is related to the stability of the personnel of social work and the continuity of the development of professional social work.Therefore,the research of occupation adaptation on institutional social workers with professional background is not only complementary to the current research results on institutional social workers and professional social workers,but also to widen the career path of social workers and reduce the rate of brain drain.At the same time,it also provides reference value for the construction of social work system and training of vocational talents in China.Taking into account the length of service,educational level,service area,gender and marital status,10 institutional social workers with professional background were selected to conduct research.Data were collected through literature research and in-depth interviews and summarized by content analysis.The results show that 10 interviewees are both commonness and differences among the status of occupational adaptation.First,analyze the adaptation of the workplace.Workplace adaptation is influenced by workplace and individual characteristics.Workplace relationship adaptation is related to service objects,co-workers and investors.It is more repetitive than expected.The cultural adaptation of the workplace is good.Second,the analysis of position adaptation.The position cognition is gradually profound as the experience goes on.Job skill mastery also affects occupational adaptation.The feeling of the position is positive.In this paper,the time line analysis method and the interview data are used to draw 9 important event timelines of the research subjects.On the basis of generality,the occupational adaptation stage line of the institutional social workers with professional background is drawn and the occupational adaptation process is divided into three stages:the fresh period(3 months after entry to post or shorter),challenge and gamble period(3 months-1 years longer)and differentiation period(1 years later).During the fresh period,there may be an illusion of adaptation.With the familiarity of the working environment and the deepening of the work content,maladjustment will occur.Challenge and gamble period will face challenges and gambling at five levels:service object,organization,co-workers,social workers and social situation.At the same time,at this stage,the respondents began to form a comprehensive rational cognition of the nature,characteristics and responsibilities of the job,which is the real beginning of occupational adaptation.The result of the gamble is that the interviewees have four kinds of stress response:self-psychological adjustment,supervision,to seek support from the family,friends,students,and the agency or the street office.The challenge and gamble are interwoven with each other to form the process of circulation;after the challenge and the gamble,the differentiation is divided into the differentiation period,and the institutional social workers with professional background are divided into three types.In the process of occupational adaptation,there are mainly two ways of adaptation.As for the institutional social workers with professional background,adaptation is an individual behavior.It is necessary to identify the causes of maladjustment and suit the remedy to the case.First of all,they have self -psychological adjustment.Secondly,they will improve their job competency.Thirdly,they will actively seek support from outside.Finally,they deal with the job hopping.The co-existence of positive response and negative coping.There are three ways to deal with it from the social work service organization.The first is to rely on the cultivation and development of institutional personnel.The second is to create a harmonious and empowerment of the working atmosphere.Finally,the social workers will be redeployed.On the basis of the findings of the previous research,there will be some discussion at the same time.It is mainly about the professional development of social workers,the establishment of a joint mechanism of professional talent education with professional talents education,and the organization needs to help improve the social work occupational system,and finally to improve the vocational certificate education,continuing education and professional qualification system. |
