Problems such as mismatched supply and demand of enterprise talents,greater turnover rate of talents in the Shanghai Free Trade Zone are more prominent.To explore the characteristics and laws of the turnover of enterprise talents is conducive to the sustainable development of the economy in the Free Trade Area and the improvement of the work experience of talents.At present,there are few empirical studies to explore the subjective turnover intention of enterprise talents and the influencing factors from the micro level.This paper mainly studies the turnover intention of enterprise talents in Shanghai Free Trade Zone,including the turnover intention and the influencing factors.Because turnover is a process which continuously improve talent's match with organization,this paper mainly applies the theoretical framework of P-0 fit.Based on the existed and integrated P-O fit model,besides with the existed research and the characteristics of enterprise talents in Free Trade Zone,this paper reconstructs the indexes of complementary fit,also divides into five different types of P-O fit for the following comparative study.This paper mainly adopts the questionnaire for the talent white paper of the China(Shanghai)Free Trade Experimental Zone in 2017.Through the analysis of the overall development situation and turnover of talents in the Free Trade Zone,the results show that:(1)The turnover of enterprise talents in the Free Trade Zone is generally maintained at a stable high level,which is higher than the average turnover rate in Shanghai.(2)From the perspective of demographic characteristics,the older and the higher level of education,the higher turnover intention of enterprise talents.Turnover intention of talents who occupy with Shanghai's household registration tend to be higher than others.The turnover intention of internationalized talents is higher than local talents.(3)From the perspective oforganization characteristics,the turnover intention of grass-roots,middle and senior management talents is polarized.The turnover intention of skilled and R&D talents tend to be relatively high.The talents in science and technology-service industry have the highest turnover intention,followed by high-end manufacturing industry,and the turnover intention in financial services industry is the lowest.Then the paper discusses the influencing factors of the turnover intention of enterprise talents.Findings are following:(1)The P-O fit of enterprise talents in FTAs is quite satisfying,and both supplementary fit and complementary fit remain high level.The higher level of P-O fit,the lower turnover intention of enterprise talents.Specifically,the organizational fit has a greater impact.As for the “demand-abilities” fit,the impact of work stress and social support is greater.As for the “needs-supplies” fit,the pay,praise and relationship with superiors are important influencing factors.(2)Through comparative analysis,the turnover intention of young talents,talents without Shanghai's household registration,internationalized talents,grass-roots management talents,non-management talents,and technical talents are more likely to be influenced by the “demand-abilities” fit.While the turnover intention of middle-aged talents,talents in scientific& technical industry,talents in high-end manufacturing industry,middle and senior management talents,R&D talents are more likely to be influenced by the “needs-supplies” fit in general.The influencing factors vary among various enterprise talents.
