A hundred years of life based on children.As the foundation of the national education system,preschool education plays an important strategic role in the lifelong development of the individual,promoting education and social equity,and breaking the intergenerational cycle of poverty.Preschool education in poor rural areas shoulders the important mission of "breaking the poverty trap".The core quality of preschool education in poor rural areas and the development of children are closely related to the stability of local kindergarten teachers.The unbalanced mobility of kindergarten teachers hinders the development of children's mind and body,and on the other hand blocks the realization of preschool education fairness.In order to stabilize the rural kindergarten teachers,reduce the irrational turnover of kindergarten teachers,and promote the quality of preschool education in poor rural areas,it is necessary to conduct an empirical investigation on the current situation of the turnover intention of poor rural kindergarten teachers,and analyze what factors will affect the kindergarten teachers'turnover intention.Based on this,the stability strategy of the kindergarten teachers'team is proposed.Based on the survey and interviews of rural kindergarten teachers in three poverty-stricken counties in the two central provinces,this study examined the turnover intention and influencing factors of poor rural kindergarten teachers.The study found that poor rural kindergarten teachers have obvious intention of transfer turnover and exit turnover,and group differences are significant;30.86%of all teachers have a mobility intention,of which nearly 60%hope to change the kindergarten,and another 40%are ready to change jobs,which has exceeded 10 the reasonable flow range around 10%is in an unbalanced mobility state;teachers with high academic qualifications and low-cost private kindergartens are more likely to move,male teachers prefer to change careers;kindergarten teacher mobility generally occurs in the initial stage and retirement stage;In the direction,it has the characteristics of"toward the city";the transfer teachers have a strong intention of exit turnover;High-education kindergarten teachers prefer to teach in primary and secondary schools.The analysis of multiple logit regression models found that the influencing factors of transfer turnover and exit turnover intention of poor rural kindergarten teachers were diverse,and there was a certain difference between the two.Specifically,job satisfaction,wages,and professional identity have significant effects on teachers'transfer turnover and exit turnover intention.In terms of opportunity cost,professional titles,teaching ages,and school age have a significant impact on kindergarten teachers' transfer intention.However,academic qualifications have a significant impact on the intention of exit turnover;compared with pre-service teachers who are non-preschool teachers,the preschool professional teachers'intention for exit turnover are significantly lower;more family support can significantly reduce the intention of exit turnover of poor rural kindergarten teachers.The willingness of the profession,while perceiving more external job opportunities,will significantly enhance the exit turnover intention of poor rural kindergarten teachers.In this regard,it is necessary to implement local government management responsibilities and improve the ability of rural preschool education governance;take more measures to improve kindergarten teachers' job satisfaction;increase government financial input,increase teachers'salary levels through various channels;enhance kindergarten teachers' professional identity and stimulate teachers'internal work motivation;implement new in-service teacher training programs and improve teachers adaptability.
