Creativity is an important guarantee for an organizition in a complex environment,and also the source of core competence in organizations.Team,as the main work form of organization,is more and more concerned,how to improve the team creativity,and team members' creativity becomes an important topic of the organization to remain competitiveness.A large number of studies have shown that the team leader has the most direct and effective influence for the employee creativity and team creativity in the process of group interaction,but these studies are most based on the western leadership theories.Leadership behaviors are differences because of the different cultural backgrounds,western leadership theories cannot fully explain Chinese leadership behaviors.The Differential leadership style,which the leader treat different subordinate groups differently,is widespread in the Chinese organizations.Studying the influence of Differential leadership on the employee and team creativity has important significance to develop indigenous leadership theory and promote the development of Chinese organization.This study collected 345 leader-member dual samples of 80 teams through questionnaire survey,to explore the relationship among Differential leadership at team level,team creativity,employee creativity and team voice climate using empirical research,and analyze the cross level moderation role of team voice climate into the relationship between Differential leadership at team level and employee creativity,and analyze the mediate role of team voice climate into the relationship between Differential leadership at team level and team creativity.Among them,the team voice climate is divided into promotive voice climate and suppressive voice climate.This paper will discuss the role of both respectively,in order to understand the effect mechanism of Differential leadership at team level on employee creativity and team creativity,and provide practice guidance for Chinese organizations to stimulate employee and team creativity.There are six parts in this paper.The first part is introduction,which mainly introduces the research background,puts forward the research problem,discusses the theoretical and practical significance and the possible innovation points,and illustrates the research methods,research contents and process.The second part collects and analyzes the related literatures about Differential leadership,employee creativity,team creativity and team voice climate,found the lack of research on Differential leadership at team level.On the summary of employee creativity and team creativity,we find the the importance of leadership factor,and the existing research lacks the study of indigenous leadership and creativity.And studies of team voice climate are very inadequate.Through the literature review,this paper finds out the breakthrough point.The third part is based on the literature analysis,combines theory and practice,and deduces the internal mechanism of Differential leadership,employees creativity and team creativity,then proposes the theoretical model of this reaserch.The fourth part is the research design,mainly do the statistical analysis and description of study sample,and then introduces the scale used in the study,as well as the main research methods,finally examines the aggregation conditions of the individual level data.The fifth part mainly analyses the sample data and inspect the assumptions.First,test the reliability and validity of the scale used in this paper,and then using the general linear regression analysis and multiple linear model(HLM)analyzes the correlation between variables,to verify the proposed research hypotheses.The sixth part is the conclusion and discussion.This part summarizes the research conclusion of this paper,and analyzes the shortcomings in the course of research,finally puts forward the future research direction.According to the data analysis,this paper gets the following conclusions:(1)Differential leadership at team level has significant positive effect on employee creativity and team creativity.(2)The promotive voice climate in team has fully mediated the relationship of Differential leadership at team level and team creativity.(3)The promotive voice climate and the suppressive voice climate in team play the moderation role into the relationship between Differential leadership at team level and employee creativity.When the promotive voice climate and the suppressive voice climate in team is high,the Differential leadership at team level is greater that more can stimulate the employees creativity.The innovation points of this paper are as the following.(1)This paper studies the indigenous leadership theory--Differential leadership an its influence on creativity,previous relevant researches are always based on western leadership theories,and the research about the relation between local leadership and creativity is less,this article made up for the shortage.(2)The nature of the Differential leadership is the discriminative treatment of the leader to the groups of inside and outside,it should be studied at team level.However,the existing researches are analyzed from the perspective of individual level,and there is little researches that study Differential leadership at team level.This paper embarks from the team level,explore the effect mechanism of Differential leadership at team level on creativity,thus has a more substantive understanding and analysis to Differential lerdership.(3)Team voice climate has important influence on team performance and team creativity,but the research about team voice climate is very insufficient,Morrison put forward the concept of voice climate,but they do not mention the structure of the voice climate,and its influence mechanism in the team is also unclear.In this article,we have made a detailed discussion,and makes up for the deficiency of the existing research.
