As China's economy steps into the "new normal" phase,the banking industry is facing many challenges.On the one hand,the rise of internet finance shocks the solid place of traditional banking.On the other hand,the rapid growth of banking assets and profits gradually slows down as a result of the promotion of market-oriented interest rate and decrease of economic growth rate.Banks are experiencing unprecedented transformation.Under this circumstance,banks are taking important strategies to improve bank outlets' competitiveness which include integrating existing resources for intelligent transformation and compressing the scale for expenditure reduction.Post adjustment and compensation reduction press tremendous pressure and challenge on bank tellers.It has been proved that a low level of job security has a bad effect on job satisfaction and job involvement,while a higher level of job security usually reduces the working enthusiasm.Meanwhile,the teller is still necessary for outlets' operation and consumer maintenance.Therefore,how to keep the teller's job security and involvement at an appropriate state becomes an important research subject.This paper focuses on the job security of ICBC J branch teller.It studies on the current situation and influencing factors so as to figure out useful measures to help stable job security and involvement of the teller in the bank transformation.Firstly,this paper sorts out the concept of psychological security and job security.Study shows that demographic variables,characteristics,organizational reform,layoff experience,perceived organizational support and other supports have an influence on job security.And also,a low level of job security has a bad effect on job satisfaction,job involvement,organizational commitment and trust.As for the employee himself,a low level of job security threatens both his mental and physical health and thus slows down the family process.Secondly,based on mature questionnaires,this paper resets the questions from five dimensions of job insecurity which includes job loss,job execution,compensation and promotion,over-competition and interpersonal relationship.At the same time,information about recruitment,training and compensation is collected from HR department and the tellers.After the accomplishment of questionnaire survey,statistics are analyzed through SPSS including total situation of job security and its five dimensions,the differences between ICBC and other banks and some cross-related factor analysis.It turns out that the ICBC tellers have a higher level of job security than the tellers in other banks as a whole.However,some prominent problems are found out.The level of compensation,promotion and interpersonal relationship security is relatively low.And some veteran tellers have a higher level of job security while some young tellers have a higher level of job execution insecurity.Thirdly,by means of discussing effect factors of the differences between ICBC and other banks,and among the five dimensions in combine with the knowledge of individuals,groups and organizations in the theory of organizational behavior,this paper picks out four improvement factors and investigates their current situation.These four factors are working skills,leadership,performance evaluation and career management.And then four aspects of promotion strategies are suggested under the guidance of theory with specific measures.They are training system improvement,evaluation system improvement,career management optimization and employee assistance.Finally,this paper summarizes and analyzes deficiencies in questionnaire survey,statistics research and recommended measures in hope of making progress in further study and research.
