In recent years,leadership behavior research has gradually become important,scholars pay more and more attention on the impact of the staff and the organization.But with the exposure of negative leadership behavior,scholars began to pay attention to the impact of negative leadership behavior research.Abuse supervision as a very typical negative leadership behavior has gradually become the focus of the study.Reviewing the literature,we found that many previous studies researched the effect of individual abuse supervision on the individual,rarely studied the team level effect.Based on the social comparative theory and leadership substitution theory,this study explores how the abusive supervision differentiation affects team performance.At the same time,we introduce the mediation variables-team conflict and two moderation variables-inter-team competitive climate and intra-team competitive climate.The data collection method used in this study is an anonymous questionnaire survey.The valid samples we collected were 344 nurses from 49 nursing teams from the hospital and 191 members from 37 teams in the financial sector.In this study,the reliability and validity of the data were tested by statistical analysis software SPSS and AMOS,and the six hypotheses proposed in this study are validated by multiple regression analysis.The empirical results show that: abusive supervision differentiation is positively related to team relationship conflict;team relationship conflict mediates the relationship between abusive supervision differentiation and team performance.But the inter-team competitive climate isn't supported to moderate the relationship between abusive supervision differentiation,while moderates the relationship between abusive supervision differentiation and team performance through team relationship conflict.The intra-team competitive climate moderates the relationship between abusive supervision differentiation and team relationship conflict,and the relationship between abusive supervision differentiation and team performance through team relationship conflict.This study has supplemented and perfected the study of domestic abuse supervision,and provided a new perspective for future research.
