HX company is a new bio-pharmaceutical company of a collection of scientific researches,development and large-scale high-tech production.The total assets exceed RMB100 million and it has more than 500 workers.In recent years,the enterprise has continued to grow and develop.At the same time,the flow of talent is very frequent,especially the high-tech staff.The shortage of professional and technical staff has became a serious problem.HX company,as a high-tech company,the core competitiveness depends on the stability of professional and technical personnel and career development.Therefore,from the perspective of employees' career development,the evaluation of the company's professional and technical personnel satisfaction and the analysis of its impact are the main factors in enterprise human resource management strategy,and it is an important part of the enterprise to maintain the core of sustainable competitive advantage content.Based on the literature and research conclusions of domestic and foreign scholars,this paper uses the theories and tools of human resource management to study and analyze the company in detail according to the characteristics of HX company,including designing and handing out questionnaires as well as interviews.Based on the evaluation of the satisfaction of the professional and technical staff,we identify the key factors affecting their career development.The article divides the organization 's career management into four dimensions:providing professional information,focusing on training,performance fairness and promotion system.Job satisfaction is divided into five dimensions: job remuneration and career development,leadership and colleagues,work conflict,job difficulty and workload.On the basis of the overall analysis,the article also divides the professional and technical personnel by age,gender and title.And the influence mechanism of career management on the job satisfaction is studied.We focus on the male technical employees of 26-45 years old with a intermediate title.The conclusion of the paper shows that the main influencing factors of job satisfaction of 26-45 years old are the provision of professional information,followed by the promotion system and the fairness of performance.Gender-based,the main influencing factors of job satisfaction of male technical employees are to provide professional information and focus on training,followed by the promotion system integrity and performance fairness.According to the division of titles,the factors affecting the intermediate grade technical staff are to provide professional information,promotion system integrity,performance fairness and focus on training.The conclusion of the paper shows that the satisfaction degree of HX company's professional and technical personnel is low,and its main influencing factor is that there is no reasonable career management system and employees' professional development.What the company needs to do includes building a career information system and a dual-ladder career development channel,improving the training system Including technical training and psychological quality training and doing a good job of professional and technical personnel rotation work,and taking other measures to improve the satisfaction of the professional and technical personnel to achieve the company's continuingdevelopment.
