Mid-level managers take the core responsibility of connecting different levels in company,which makes them so important to a company.While due to the restriction of resources,these managers' Harmonious Work Passion,a kind of work passion originating from hearts,not only enhances work attitude,motivation and efficiency,but also their job involvement which may potentially lead to work-family conflict.However,most of the existing studies mainly focus on their positive and direct correlation.It has been found that harmonious work passion predicts less work-family conflict,but studies on its negative impact are limited and lack of empirical research.Therefore,this study aims at exploring the facilitation effect of harmonious work passion on work-family conflict and its boundary conditions,in which we take organization citizenship behavior as a mediator and resilience as a moderator.By combining inhibitory effect,we expect to explore the potential dual effects of harmonious work passion.It may deepen our understanding of harmonious work passion and become important references for company owners to establish more effective policies in mid-level manager selecting,training and caring.Research selects mid-level manager as study subject.Refer to the experience sampling method,totally 91 questionnaires,864 pieces of data are collected.A multilevel structural equation model was established for analysis.The result shows that harmonious work passion facilitates organization citizenship behaviors.At between-level,Harmonious work passion predicts less work-family conflict,organization citizenship behavior predicts more work to family conflict,which is one dimension of work-family conflict.Meanwhile,harmonious work passion of mid-level managers facilitates their work to family conflict through organization citizenship behavior,while it only works in groups with low to middle level of resilience.In conclusion,harmonious work passion of mid-level managers has dual effects on their work-family conflict with different process.Finally,the paper summarized the theoretical and practical significance of this study,and also points out the limitation and prospect for further study.
