At the beginning of 2017,the Young Pioneers of China ?the education department and the Communist Youth League promulgated the reform plan for the Young Pioneers of China.The whole nation began to being a new wave of the Young Pioneers of China reform.One of the most important aspects of the reform is to strengthen the professional quality and team building of the China Young Pioneers' counselor.In the Young Pioneers of China,the Young Pioneers' counselors should have been young and energetic.However,most the China Young Pioneers' counselor also undertake the task of subject teaching,which has double working pressure.Their wages can not be improved.They have a turnover intention tendency.From the perspective of individual mental health,a positive psychological capital is the breakthrough point,the positive psychological capital is the independent variable,the organizational commitment is a dependent variable.The study explores the relationship the Young Pioneers' counselor positive psychological capital and organizational commitment in order to develop the perspective of the young pioneers counselor team.In this study,the research foundation is the positive psychological capital and organizational commitment theory development.Our sample select the Young Pioneers' counselors in the Guangxi area.We use the positive psychological capital scale and the organizational commitment scale,and ask about the awareness of work,work pressure,the young pioneers of reform,professional quality in the interview.This study adopts data analysis and grounded theory in order to get a more comprehensive,specific and scientific conclusion.This study is mainly divided into four parts.Firstly,we reorganize literature about the positive psychological capital and the organizational commitment.Secondly,we set out the scales of the Young Pioneers' counselors positive psychological capital and organizational commitment in Guani province,totally collecting 361 valid scales and analyzing these data.Then,we have interviews with 9 China Young Pioneers' counselors using grounded theory to analyze the content of the interview.Last,based on the results of data analysis and interview analysis,we get the conclusions of this study and put forward the corresponding suggestions.The main conclusions of this study are as follows:1.Most of the China Young Pioneers' counselor' positive psychological capital is in the middle level,of which nearly half of the China Young Pioneers' counselors' positive psychological capital is at a high level.Most of the young pioneers have the high level of self-efficacy,resilence,hope and optimism.Their best quality is resilence,and their worst quality is the optimism.The overwhelming majority of the China Young Pioneers' counselors' organizational commitment is in the middle level,of which about 40% of the China Young Pioneers' counselors are at a high level.The overwhelming majority of the China Young Pioneers' counselors have a high level of affcetive commitment,normative commitment and continuous commitment,of which affcetive commitment is the best and continuous commitment is the worst.2.There are significant differences in the resilience quality of the China Young Pioneers' counselors in different schools.There are significant differences in the optimistic quality in the location of the different schools.The optimism level of the counsellors of the urban young pioneers is higher than that of the township young pioneers.Their level of resilience quality is lower than the counsellor of the township young pioneers.The organizational commitment of the counselor of the young pioneers has significant differences in the different cultural degree and the nature of the different positions.The level of organizational commitment of counselors having bachelor degree or above is the lowest,and the level of organizational commitment of under college counselors is the highest.The level of organizational commitment of full-time young pioneers is higher than that of the part-time young pioneers.The affective commitment of the counselors of the young pioneers has significant differences in different cultural degrees and different years of service.The level of affective commitment of the counselors having bacelor degree is the highest.The level of affective commitment of the counselors having bacelor degree or above is the lowest.The level of affective commitment of Young Pioneers' counselors in 6-10 years was the highest,and the level of affective commitment of the young pioneers who served for more than ten years was the lowest.Ten years ago,the level of affective commitment is on the rise.Ten years later,the level of affectivel commitment is declining.The normative commitment of the counselors of the young pioneers has significant differences in different cultural degrees.The normative commitment of the counselors of the young pioneers having bachelor degree or above is the lowest.The counselors of the young pioneers have a continuous commitment to significant differences in different sex,different cultural degrees,different positions and different years ofservice.Men have a higher level of continuous commitment than women's young pioneers.The level of continuous commitment of college counselors and above is the lowest,and the level of continuous commitment of junior college and following counselors is the highest.The continuing commitment level of the full-time young pioneers is higher than that of the part-time young pioneers.3.There is a significant positive correlation between the positive psychological capital and organizational commitment of the counselors of the young pioneers.The positive psychological capital of the counselors of the young pioneers has a significant effect on the prediction of organizational commitment.4.The external influence factors of young pioneer counselors' positive psychological capital and organizational commitment include job reason,work pressure,job support and salary.Internal influencing factors include work cognition,work style,work confusion and professionalism.Based on the current situation of Young Pioneer counselors' positive psychological capital and organizational commitment,this study suggests that we should reinvent Young Pioneers' counselors' mission,improve the level of young pioneers' organizational commitment,and develop the quality of Young Pioneers' counselors.We pay attention to the main ideological education task of the Young Pioneers and the development of children's ideological,improving the professional quality of the Young Pioneer counselors,in the political literacy organizational identification,positive psychological capital.
