Limited salary and few advancement opportunities resulted in low job performance is a practical problem remained to be solved.Under these circumstances,it is necessary to adopt promotion incentive to mobilize their working enthusiasm? Government mainly adopt spiritual incentives like concerning from leaders,to mobilizing their working enthusiasm.Many evidences show that political promotion has great incentive effect on civil servants who take on leader positions with higher ranks.This research wants to investigate that,which incentive methods is better.This article investigates how subjective hierarchy career plateau cognition and leader-member exchange influence civil servants' working performance by two analysis.One is hierarchical regression analysis for main effect and interaction effect.Another is SEM for moderator effect.Firstly,we collected 210 questionnaires from civil servants,and find that subjective hierarchy career plateau cognition and leader-member exchange have positive relationships with two job performance variables by confirmatory factor analysis,correlation analysis and hierarchical regression analysis.Compared to leader-member exchange,subjective hierarchy career plateau cognition rather important according to grouped liner SEM.For one thing,those with higher promote possibility has better contextual performance and task performance.For another,higher promote possibility moderates the relationship between leader-member exchange and contextual performance.When subordinates has high promote possibility,leadermember exchange no longer influence contextual performance.Only when subordinates has low promote possibility,could leader-member exchange has positive influence on contextual performance.Implications for the reason why subjective hierarchy career plateau cognition has different moderator role on relationships between leadermember exchange and two job performance variables are discussed,and future research directions offered.
