As a main force in public security organization,policewomen undertake a dual social role of woman and police.Based on the theoretical foundation of career development theory,career anchor theory and social gender theory,this paper investigates the career development history of policewomen in China and Hong Kong.As proved by the research results,a series of problems exist in the career development of policewomen,such as uncertain motivation,unclear career planning,significant negative influence by police sub-culture.Throughout the structured interview with six policewomen,this paper analyzes the positive and negative factors affecting policewomen's career development in pre-service stage,preliminary in-service stage,competency building stage,enthusiasm and growth stage,stability stage,frustration stage,declining stage,and dimission stage.In these eight stages,this paper especially focuses on individual environment factor,organization environment factor and career development stage factor which can either take effects alone or mutually affect each other to generate integrated impact on the career development of policewomen.The uniqueness of police work determines that policewomen career development is different from other professionals.Influenced by special police history and police culture,a policewoman has totally different career life from a policeman.Therefore,it is necessary to study the career development of policewoman and offer specialized support.From the perspective of state government,it should establish and improve gender equality assessment laws and policies,and reinforce social insurance for woman.From the perspective of organizations,they should promote the foundation and development of Chinese Policewomen Association,executing policewomen's tutorial system and establishing psychological care system.The organizations may try to provide multi-perspective and multi-layer support in different career development stages of a policewoman.From the perspective of individual,a policewoman should have righteous self-cognition and cognition about career development.Besides designing systematic self-assessment and career life development planning,a policewoman should proactively make self-adjustment at work with work-family balance strategy,and achieve success in personality,family and career.All of these help public security organization strengthen the police force and continually improve organization performance.
