In recent years,under the support of national policies,higher vocational education has been increasingly valued by the education sector,and higher vocational colleges have experienced rapid development.While the scale of running schools continues to expand,the scale of employment of supernumerary personnel has also increased.At the same time,the occupational dilemma encountered by supernumerary personnel during work have not received enough attention,which has seriously affected the work enthusiasm of supernumerary personnel.Over time,it will restrict the normal operation and development of higher vocational colleges.With the advancement of the reform of the personnel system in China's public institutions,how to crack the occupational dilemma of supernumerary personnel and form a win-win situation in the virtuous circle of personal development and organizational development has become an important issue for higher vocational colleges.Firstly,this article introduces the background and significance of the research on the professional predicament of supernumerary personnel in higher vocational colleges,systematically reviews and summarizes the research status at home and abroad.The author finds that the current micro-level studies on the professional predicament of supernumerary personnel in vocational colleges are almost blank.Afterwards,it defines the concepts of higher vocational colleges,supernumerary personnel and professional dilemmas,and discusses the theoretical basis of the hierarchy of needs,two-factor theory,expectation theory and fairness theory.Through questionnaires,in-depth interviews and other research methods,the sample of supernumerary groups in Shaanxi X Vocational College was taken as a research sample,and investigations and studies were conducted.Through the description,induction,and comparison,the supernumerary personnel of Shaanxi X Vocational College were faced with the current challenges.The performance of the occupational dilemma is: excessive workload,low salary and compensation level,weak competitiveness,narrow promotion channels,lack of organizational sense of belonging,and serious negative emotions.They analyze the formation of supernumerary personnel from the social level,college level,and individual level.Cause of occupational dilemma.Finally,from the perspective of reasonableness,following the principle of operability and aiming at practicality and efficiency,the author puts forward countermeasures and suggestions to crack the occupational dilemma of supernumerary personnel in higher vocational colleges.Specifically,higher vocational colleges should strengthen system construction,optimize safeguards for supernumerary personnel,and improve the professional development environment of supernumerary personnel.In addition,supernumerary personnel must make efforts from their own efforts to break through occupations as soon as possible.Predicament,to achieve the common development of individuals and organizations.
