To be a good director is the ideal and pursuit of every director.The imagery theory suggests that a good director is more about who he represents rather than who he is and what he has.It can be seen that the good director is in a certain relationship and is a principal who can meets the needs of key others.The particularity of new kindergarten teachers decides that the director and the novice teachers are key to each other.Therefore,this study explored the image of good director from the perspective of novice teachers based on the relationship between the director and the new teacher.This research was gradually progressed through three sub-studies,aiming at summarizing the image of good kindergarten director and providing theoretical and practical reference for the optimization of the image of kindergarten directors.In study one,10 novice teachers were interviewed in ZMET to get the consensus map of the good director's image.It shows that in the view of novice teachers,the directors have these characteristics,such as good personality charisma,excellent professional quality,outstanding management ability,perfect team building ability and charming external image.This image reflects the needs of novice teachers on work competence,self-improvement and human care.In study two,basing on the image characteristics of the good director extracted by study one,the researcher compiled the good kindergarten director evaluation questionnaire,and then investigated the recognition and conformity of 308 kindergarten directors on this image.It shows that both in the overall and in each dimension,the directors agree with this image and they also think that they are in conformity with this image.However,the conformity of these kindergarten directors is significantly lower than their approval.In study three,the researcher used the questionnaire to investigate the recognition and conformity of 374 novice teachers on the image of good kindergarten director,and then compared the recognition and conformity of the 308 kindergarten directors.It shows that both the directors and new teachers recognize the image of good director,but the teachers' score of conformity is significantly lower than that of directors and there is extremely significant difference in the personality charisma and the external image.To sum up,the image of good kindergarten director is composed of personality image,professional image,management image,group building image and external image.This research shows kindergarten directors need improve themselves in the five images.Kindergarten directors should pay special attention to the improvement of caring and fairness,professional theory,kindergarten planning,guiding teachers,comprehensive temperament and so on.Basing on this,the researcher gives the following recommendations: first and foremost,it's fundamental for principals to manage self-image,maintain congruency of belief and behavior,satisfy the demands of teachers.Moreover,it's crucial for teachers to communicate with directors actively,to get help form directors positively,as well as to evaluate the image of directors objectively.Last but not least,it's essential to establish a democratic communication mechanism,create a harmonious atmosphere and carry out image training.
