In order to improve education level and promote local economy and society development,a batch of academies upgrade to colleges successively.Facing special situation of "new promotion",improvement of education level,enlargement of education scale,these schools need scientific student managing mode immediately.What's the most important is the construction of a team composed by counselors.Building a high comprehensive quality,strong business ability and sustainable developing counselor-team is an important task to transform into new promotion academy favorably.According to relevant documents and regulations promulgated by central government and MOE,this research investigates current situation and concludes the problems of counselor-team construction through questionnaires and interviews,integrating the situation of counselor-team construction in A academy.Beginning from the specificity of new promotion schools,it analyzes cause of the problems from 4 factors,society,education mechanism,schools and namely counsellor themselves.At present,the problems include intermingled self-quality,unreasonable structure,unscientific employment mechanism,defective reward mechanism,irregular training system,noncommittal career prospect,missing psychology safeguard mechanism,etc.Direct at above problems and refer to managing experience of excellent schools,this research proposes specific and feasible strategies according to human resource management theory,learning organized system theory and Maslow's demand theory.1.Connected with realities,individualized counselor-team theory should be built.2.Employment institution and counselor-team structure should be optimized.3.Evaluation system should be completed and strict regulations for counselor's management should be built.4.Education training system should be completed to improve counselor's self-quality.5.Career development system should be completed to promote counselor's movement orderly.6.Counselor's psychology health should be attached great importance to,in order to ease their work pressure,In conclusion,it is very important for new promotion academies to search positively stable and healthy counselor-team during their upgrading period.It needs to be paid high attention to and put overall efforts.
