In China,middle school is the most important stage in the education system.The young people are at a critical period of physical and mental development.In this critical period,how to rationally analyze the needs of middle school teachers and continuously explore new incentives.Guiding teachers to pursue the satisfaction of high-level needs,so that outstanding teachers continue to emerge,in order to improve the quality of education and teaching,and cultivate a large number of outstanding talents.How to effectively stimulate and maintain the motivation of the middle school teachers,so that managers can better manage the teacher group,and build an excellent team of teachers who work together and develop their talents.These problems have important research value and significance for improving the quality of school education,school management,teacher group and individual teacher development.This research studies the current situation of middle school teacher incentives from the perspective of Lewin field theory.The specific research ideas are as follows: First,the literature research method is used to dialectically consider the logic system behind the existing research,which may appear The problems behind the problems and the reasons behind the problems have been reasoned.Based on the existing research,the research design is carried out,and the analysis framework of the middle school teachers' motivation research based on the Lewin field theory is proposed.Secondly,the questionnaire survey method is adopted.Based on the perspective of Lewin field theory,this study divides the individual psychological space in the living space of the middle school teachers and the external environmental space that has an impact on the psychological space,according to which The characteristic design questionnaire was used to investigate the teachers of the four public high schools in the urban area of Zhangzhou City,and the SPSS21.0 software was used to analyze the results of the questionnaire survey.Through data analysis,the situation of middle school teachers' incentives in the multi-field field was deeply understood.Furthermore,through interviews,teachers with different teaching ages,different professional titles,and differentmanagement positions are interviewed,their opinions about issues of middle school teacher incentive are collected.Finally,Through analyze the collected data,summarize the existing problems,corresponding countermeasures are proposed.Through analyzing the collected data,it is found that the main problems of current middle school teacher incentives are insufficient incentive valence,the formalistic tendency of teacher incentive,lack of incentive methods,and Insufficient incentive force in regulations and culture.After deep thinking and analysis,it is found that the school lacks the autonomy of teacher management,the manager's lack of understanding of incentive value and function,the generalization of the "economic man" hypothesis,the neglect of teachers' diverse needs,the neglect of incentive force in regulation.These are the root causes of various problems,making it impossible to effectively inspire teachers.Therefore,this study proposes a series of improvement measures based on Lewin field theory: First,the government should appropriately decentralize and expand school autonomy,including expanding the school's financial autonomy and personnel autonomy;secondly,managers should truly understand the innovation of teacher incentive;thirdly,increase investment in education,improve the mechanism of financial allocation,and raise funds for education through multiple channels,and improve the use efficiency of investment funds is a necessary measure for teacher incentives to be effectively carried out;fourthly we should formulate diversified incentives.Finally,we should fully develop the incentive function of culture and regulations.At the regulation level,this strategy mainly means that the system should fully reflect humanistic care.At the cultural level,we should focus on building a good school environment.
