Current Master Dissertation based on the case of L social work institution in Guangzhou.To understand the assessment methods and impact of performance appraisal of social work institutions under the background of project oriented.It had been three years for L institution to implement the performance appraisal,and got lots of original materials.We hope to answer the following questions through the research:(1)why did they implement the performance appraisal and what were the ideas they believed in when they implement the performance appraisal?(2)What wer the assessment methods and status quo of performance appraisal in L social work institution?(3)What the effects of L social work institutions to implement performance appraisal?Case study and interview method had been used in the current study;we had interviews with senior leader,middle-level leaders and the social workers,and got the results based on the materials.Understand the implementation of performance appraisal of L social work institutions.Through analyzing the interview data,the following findings are summarized:The implementation of performance appraisal,which can guide the social worker to study self-management,arrange the working time reasonably,guide the social worker to make clear the goal of the work,promote the enthusiasm of the social work and improve the work efficiency,the negative effects include the frustration of social workers' sense of fairness and the reduction of social workers' sense of motivation and accomplishment.Implementing performance appraisal in L social work institutions,it can guide social workers to learn self-management,reasonable arrangements for work time,and guide socialworkers clear work objectives,enhance the enthusiasm of social work,improve work efficiency.The negative effects include the frustration of some social workers' sense of fairness and the reduction of part of social workers' sense of motivation and accomplishment.The positive impact at the project level includes the implementation of performance appraisal,which can improve work efficiency,ensure the completion of project tasks,and contribute to the complete archiving of project documentation;The negative effects include increasing social worker's psychological pressure,influencing team climate,reducing team cooperation,and influencing team cooperation.The effects of the institutional level including performance appraisal can regulate social behavior,the formation mechanism of culture,help organizations build echelon personnel,promote social self management,reduce management costs,but social workers help people occupation characteristics will influence the enforcement of performance appraisal.This study argues that in the context of project operation,the formulation of performance appraisal for L social work institutions is influenced by many subjects.Therefore,the establishment of performance appraisal needs to weigh all the factors.According to the social work professional characteristics,social worker "altruism" and "self-help" concept takes a long time to reflect the effectiveness of this point and under the market performance appraisal pursues take effect immediately vary,thus helping characteristics affect the performance appraisal implementation efforts occupation.Findings from the qualitative performance assessment process in the performance appraisal fairness behavior influence social performance help people to obtain occupation procedures and results,and interactive justice;single material rewards affect social workers sense of mission.Therefore,under the background of project operation,the performance appraisal of social work institutions is meaningful for personal growth,project service and institutional development,but it is necessary to explore effective social work management.The following suggestions are made in this paper: When implementing performance appraisal in social work institutions,it is necessary to establish the concept of simultaneous development of management and professional services,and also to establish a fair andequitable cultural concept of social work institutions.In addition,only through the establishment of a variety of incentives within the organization,in order to better play the incentive role of performance appraisal.Last but not least it is very important for social institutions to obtain long-term development,not only to maintain the stability of starting from the project,but also to broaden the sources of funding channels,in order to enhance the autonomy of the implementation of social work performance appraisal.
