In the background of new era,talented persons play a more and more important role of achieving prosperity of our nation,making social progress and realizing national renaissance.Universities and colleges are the key hatchery of high-qualified persons and also undertake the due obligations to nurture talents for our nation,our society and our people.It is of great significance that universities and colleges know how to increase teachers' working enthusiasm and stimulate teachers' initiatives in sparing no effort to educate talented persons.In recent years,China's universities and colleges introduce the merit pay system to solve the problem,but it didn't work as wished.Through literature research method;case analysis method and questionnaire method,this thesis analyzed and studies the defective aspects of the pay-for-performance system of College A,and tries to optimize the system by using theories such as compensation theory and motivation theories.After the questionnaire and research,there are three major defective aspects of the pay-for-performance system of College A as following.Firstly,the amount of merit pay is not competitive.Secondly,the pay-for-performance system lacks of motivation effects.Thirdly,the performance evaluation system is defective.To solve these problems,this thesis brings up the optimization design of pay-for-performance system of College A,including aims,principles,evaluation system and incentive performance.The emphasis of this optimization design lies in the evaluation system and incentive performance.The former includes evaluation index,job responsibilities,evaluation procedure and management and feedback system.The later includes job subsides,overwork allowance and auxiliary allowance.To ensure the optimization design work well,the last chapter presents some supporting measure such as government offering financial support;college ensuring income and improving teachers' treatment;increasing the propaganda of the idea of pay-for-performance system and improving management level;welfare diversification.This thesis aims at motivating teachers to work harder and enhancing the competitiveness and management standards of College A through optimizing the pay-for-performance system.At the same time,it can be also used as a reference and guide for other universities and colleges.
