Research On The Intern Factors Influencing The Knowledge Sharing Behavior Of Enterprise Mentors And Practical Enlightenment

In recent years,the number of college graduates across the country has reached a new high,and the employment pressure of college students is also increasing.On the one hand,the vast number of graduates to improve their employability,enhance their own market competitiveness,to find a good job after graduation,on the other hand,is to obtain the required credits for internship,continue to invest in the internship "army".The concept of internship has been widely used in the social practice of non-graduates in various fields.In the process of practice,many problems emerge,many returning students did not learn in practice related skills and experience,but in other interns,they still gain a lot of textbook,had not taught in the class,let them to improve their work ability,work plans of the future is more obvious.Previous studies focused on the results of internships,the interviews of interns,the work pressure of interns,and the management of interns,mostly focusing on special specialties,such as medicine,psychological counseling,hotel management,Chinese language and literature.Few studies have focused on interns and the internship process from a knowledge sharing perspective.This paper explores the factors and psychological mechanisms that influence the knowledge sharing behavior of internship mentors in enterprises by means of qualitative and quantitative research.Research by a 10 interns have relatively rich experience in the enterprise practice mentors and 10 practice a rewarding interns interview,using Nvivo12.0 qualitative research tool encoding step by step,the content of the interview finally summed up the work attitude,work ability and personality characteristics of the three dimensions,which respectively in 11,10,3 indicators.Among all the influencing factors,the enterprise internship mentors and interns all believe that the initiative in work attitude is the most important,and they have the same views on the importance of working attitude such as earnest,hard work,responsibility,modesty,and eagerness to learn.In terms of work ability,corporate internship mentors value the learning ability,execution ability and business level of interns the most,while interns think execution ability,problem-solving ability and business level are important,and interns rank learning ability lower,which is different from corporate internship mentors.In the ability of communication,interpersonal skills,flexible ability,both sides have the same opinion.In terms of personality traits,the extroversion of interns is the most important,and their agreeableness and conscientiousness are the second most important.For interns,conscientiousness is ranked first and extroversion second.Compared with interns,corporate internship mentors value politeness,sincerity and studiousness,independent thinking and creativity more,and corporate internship mentors also believe that extroversion plays a significant role in influencing their sharing behavior.In contrast,interns value conscientiousness more.Research ii explored the mediating mechanism of trust through questionnaires.Intern teacher questionnaires distributed to enterprises,a total of 215 questionnaires taken back,effective questionnaire 208,effective recovery rate is 96%,the obtained data using SPSS 26.0 and SPSS Process 24.0 analysis of the Process,get the following results:(1)the work attitude,work ability,personality traits and cognitive trust and affective trust significantly positive correlation,but the work attitude,work ability,personality traits have a direct prediction effect on cognitive trust,but no direct prediction effect of emotional trust;(2)cognitive trust and emotional trust are significantly correlated with knowledge sharing behavior,and cognitive trust and emotional trust have direct predictive effects on knowledge sharing behavior.(3)cognitive trust plays an independent mediating role between work attitude,work ability,personality characteristics and knowledge sharing behavior.(4)cognitive trust→emotional trust plays a chain mediating role between work attitude,work ability,personality characteristics and knowledge sharing behavior.(5)work ability has a negative predictive effect on knowledge sharing behavior,and there is a curvilinear relationship.Finally,the innovation and practical value of this research are summarized,and the deficiencies of this research are summarized.On this basis,the future research assumptions are put forward,and practical enlightenment is provided for the future internship of college students and the management of enterprise interns.
