Teachers' on-the-job training is an important way for teachers to improve their professional quality.Every year,the state will invest a lot of money and issue relevant policies to support teachers' training at all levels.This study is to study the effectiveness of this training project in the context of the implementation of 2018 Hebei campus football work plan by Hebei Provincial Department of education and the decision to hold a special training course for teachers of Hebei campus football school.At present,the research on teacher training in China mainly focuses on the research training projects,trainers,and training models.However,the research on training effect is relatively lagging behind,many of which do not have evaluation and feedback after training,or just issue questions at the end,lack of follow-up research,which greatly reduces the quality of training.Referring to the international popular advanced training evaluation concept-Kirkpatrick's four-level evaluation model as the theoretical guidance,this paper mainly uses literature,questionnaire,interview,field survey,analysis and comparison and other research methods,respectively from the reaction,learning,behavior and results to study the effect of2018 football special teacher training in Hebei campus football school,and combined with the experience of provincial teacher training over the years and consulting a large number of domestic and foreign literature,the paper analyzes and evaluates the factors affecting the effectiveness of training by using a variety of research methods,and draws the following conclusions:(1)the needs of different students are different,the teaching of different stages of this training basically meets the needs of the diversification of teachers,and the overall satisfaction of students is high.(2)there are obvious differences in the training effect of football teachers at the learning level and behavior level,and there are different degrees of differences between teachers of different teaching ages and between urban and rural teachers.(3)the selection of training teachers is lack of autonomy,and the external motivation is greater than the internal motivation.(4)the weekly training time is short,and the training of this project lacks follow-up guidance.(5)lack of scientific evaluation mechanism,the main body of evaluation is relatively single,and the evaluation index system is not perfect.Thetransformation of teacher training effect is not determined by a single factor,but by the interaction of training itself,trainees,working environment,follow-up tracking and other factors.According to the research conclusions,the following suggestions are put forward:(1)pay attention to the needs of teachers for training from multiple perspectives,make flexible training plans and improve the selection mechanism;(2)refine the training content according to the actual situation of teachers' teaching age and region based on the original teaching in different periods.(3)appropriately increase the training time and enrich the training content.(4)establish a scientific and comprehensive assessment mechanism,improve the reward and punishment mechanism;(5)provide post training follow-up services to increase the sustainability of training.The end of the previous training also means the beginning of the next training.The Kirkpatrick's four-level evaluation model can reflect the overall implementation effect of the training,so it can make targeted suggestions on the training project and make appropriate adjustments,which has an important reference value for optimizing the design and implementation of the training in the future.The participants in the provincial training are from the middle schools of various cities in Hebei Province through the training of football teachers and the feedback of training information in primary schools,we hope to explore the long-term contact mechanism between universities and primary and secondary schools and to promote the common progress of physical education and teaching in schools,and find the best mechanism and implementation scheme for the effective combination of universities and secondary schools.
