Objective: The competence of teachers has been a hot topic in the field of education.Through searching the databases of CNKI,wanfang,Wiley,EBSCO and Wiley,it is found that the research on the competency model of teachers in special education schools is significantly less than that of teachers in ordinary schools such as primary and secondary schools and colleges.As a kind of teacher group,teachers in special education have more complicated teaching tasks and objects than those in ordinary schools,and are facing more challenges.Therefore,the abilities and qualities of special education teachers are no less than those of ordinary school teachers.It is of great significance to explore the competence of special education teachers and build a model,which can provide reference for the selection,training,assessment and career planning of special education teachers.Method: This subject combines qualitative research and quantitative analysis,constructing the competency model by behavior event interview;developing competency level scale based on the competency model;Based on this,with special education teachers as the research object,using the feature of "special education teacher competency level scale" and "work engagement scale(UWES-9)","special education teachers' job performance scale","teachers' burnout scale",to explore the relationship among the competency level,work engagement,job performance and burnout.Results as follows:(1)Construct the competency model of special education teachers.The competency model of special education teachers includes the distinctive competence and basic competence.Among them,the distinctive competence cover three dimensions(ability and achievement motivation,acceptance and care for students,home-school communication),including 26 competencies.The basic competence cover two dimensions(professional knowledge and skills,professional feelings),including 10 competencies.(2)Compile the scale of competency level of teachers in special education.The scale has 20 items in total,and the reliability of internal consistency is good,the Cronbach's Alpha coefficient is 0.912.The split-half reliability is good,the Spearman-Brown coefficient is 0.771.Empirical factor analysis and regression analysis show that content validity,structure validity and criterion correlation validity are good too.So the scale can be used as a measuring tool.(3)The competency,work engagement,job performance and burnout level of special education teachers.The general competency level,ability and achievement motivation of special education teachers need to be improved.The overall condition of work engagement and its dimensions is good.The relationship performance level is high,but the task performance level needs to be improved.The personal achievement and dehumanization level of burnout are good,but the situation of emotional exhaustion needed to be improved.(4)There was a significant correlation between the competency level,work engagement,job performance and burnout of teachers in special education.The competency level of teachers in special education is positively correlated with work engagement and job performance.It is positively correlated with the personal achievement dimension of burnout and negatively correlated with the dehumanization dimension.There is a significant positive correlation between teachers' work engagement and their job performance.And it is positively correlated with personal achievement dimension,and negatively correlated with emotional exhaustion and dehumanization dimension.(5)The competency level can significantly predict work engagement,job performance,burnout(personal achievement,dehumanization);Work engagement can significantly predict job performance and burnout.(6)Work engagement plays a partial mediating role between competency level and task performance,and the mediating effect accounts for 15.8%.Work engagement plays a partial mediating role between competency level and personal accomplishment,and the mediating effect accounts for 40.2%.Work engagement plays a mediating role between competency level and dehumanization.Conliusions as follows:(1)The competency model of special education teachers includes distinctive competence and basic competence.Among them,the distinctive competence covers three dimensions(ability and achievement motivation,acceptance and care for students,and home-school communication),including 26 competencies;Basic competence cover two dimensions(professional knowledge and skills,professional feelings),including 10 competencies.(2)The competency level scale for teachers of special education has good reliability and validity,meeting the standards of psychometrics,and can be used as a measuring tool in the field of special education.(3)The competency level of special-education teachers is an important factor affecting their work engagement,job performance and burnout.(4)Competency level and work engagement are protective factors for task performance,personal achievement and dehumanization.Competency level influences task performance through work engagement;Competency level influences personal achievement through work engagement;Competency level reduces dehumanization level through work engagement.
