Since the rise of the school reconstruction movement in the western world,the "Teacher Autonomy" has set off a global research upsurge,aiming to improve the quality of education and ensure the sustainability of school development through cooperation between schools and teachers.That is to say,in order to get a better development of the school,it is necessary to improve the teacher leadership better.Therefore,this study took the junior high school teachers in Urumqi City T District and S District as research objects and conducted a survey through a combination of questionnaires and interviews.Based on data and interviews,this paper analyzes the current situation and factors that affect the development of teachers' leadership in the two districts of Urumqi.Finally,in order to realize the sustainable development of the school,this paper put forward the countermeasures and suggestions to improve the teachers' leadership.In this study,the definition of teacher leadership in junior middle school is a integrative competence.Its core is a collective leadership that is distributed on all teachers under cooperation and a harmonious school culture.Its ultimate goal is to ensure the sustainable development of the school.A questionnaire survey was conducted on 700 junior high school teachers in W City T District and S District on current situation and influencing factors.Finally,607 valid questionnaires were obtained.Firstly,the descriptive statistics analysis of the current situation was made.Secondly,combined with the interview content,we found the existing problems and further explored the influencing factors behind the backside.The results of this study are as follows:1.The overall standard of junior high school teachers' leadership in the city of W is relatively good.The level of self-cognition capacity of junior middle school teachers is obviously higher than the other three abilities,next is the professional autonomous ability,the ability of group cooperation,and the level of participation in school decision-making is the lowest,indicating that teachers' willingness to participate in school decision-making needs to be improved.2.The influencing factors of junior high school teachers' leadership:organizational culture,organization system,school interpersonal relationship and leadership style.Organizational culture has the greatest impact on the leadership of junior high school teachers.Based on the above conclusions,this study proposes the following suggestions from the school level: reconstruct school culture;improve the leadership style of schoolmaster;create a harmonious interpersonal relationship;build a people-oriented organizational system.At the level of teachers,we should attach importance to the training of teachers' own construction.
