With the increasingly fierce market competition,increasingly complex and large-scale construction projects,coupled with the complexity and variability of the external environment of the project,the conflict in the construction field has become a major feature of the construction industry and the team conflict is the most prominent.Construction project team conflict includes constructive conflict and destructive conflict.Conflicts evolution process and results will have direct or indirect impact on project performance.Therefore,the handling of conflict is crucial.Organizational climate is a key factor in conflict resolution,and what role it plays in team conflict and project performance deserves in-depth exploration.Therefore,this study explores relationships and interactions between organizational climate,team conflict and project performance of construction projects,aiming to provide advice.Based on the analysis and induction of related literatures,this paper divides the organizational climate into three dimensions of justice perception,contract flexibility and organizational incentive from the inherent characteristics of construction projects and the characteristics of project organization.Using conflict analysis theory to clarify the evolution process and law of team conflict,divide the team conflict into three types of task conflict,process conflict and relationship conflict.At the same time,the relationship between organizational climate,team conflict and project performance is analyzed and theoretical models are established,and the SEM(structural equation model)is used to verify the results.The empirical results show that,(1)Organizational incentive,justice perception and task conflict are positively correlated and negatively correlated with process conflict and relationship conflict.Contract flexibility has significant negative correlation with process conflict and relationship conflict,and it has no significant relationship with task conflict.(2)Task conflict has significant positive impact on project performance,and process conflict,relationship conflict have significant negative impact on project performance.(3)The relationship between process conflict and relationship conflict is significant.However,the relationship between task conflict and relationship conflict is not significant,and the relationship between process conflict and task conflict is not significant.In addition,the conflict has some mediating effects on the organizational climate affecting project performance.(4)Organizational incentive,justice perception and contract flexibility are positively correlated with project performance,in which organizational incentive and justice perception have a great impact on project performance.In view of the empirical findings,the following recommendations are presented.Firstly,we should pay more attention to the construction efficiency and effect of the soft elements of the project management,such as organizational incentive means,team justice perception and contract flexibility,and create a harmonious climate of construction project organization.Secondly,the uncertainty response time,the renegotiation procedure and the contract compensation principle design should be strengthen to create a good environment for the conflict response and the solution.Thirdly,in the process of implementation of construction projects,various project organizations should actively respond to the conflicts that have occurred,prevent potential conflicts,destructive conflicts and constructive conflicts from changing to destructive conflicts,guide the positive effects of task conflicts.The conflict management strategy of construction project,which is based on the perspective of organizational climate,not only perfects and expands the theory and method system of current construction project conflict management,but also provides solutions for the project team to develop scientific and effective conflict management strategy and improve project performance.
