The reform of performance wages is an important part of the reform of institutions in our country,and it is also an urgent need to adapt to the changes of the principal contradictions in our society and to promote the balanced and full development of public welfare undertakings.As a very important part of institutions of higher learning in China,the reform of performance wage is a strategic system reform of great significance,which is of great significance to tap the potential of teachers in colleges and universities and attract high-quality talents.Improving comprehensive competitiveness plays an important role.However,how to carry out the performance wage reform in colleges and universities,what is the present situation of the reform,what problems still exist,how to solve these problems,there are many disputes among different scholars.Based on this,this paper focuses on the reform of performance wage in colleges and universities,and takes N colleges as an example,analyzes the related problems,explores the causes of problems in the process of performance wage reform in colleges and universities,and puts forward the corresponding countermeasure to realize the original intention and value of performance-based wage reform.This paper studies the performance wage reform of N colleges and universities through questionnaire survey,literature analysis,character interview and other methods,and finds out the problems existing in N colleges and universities after the reform of performance wages in 2014.It mainly includes:the lack of funds leads to the impact of stakeholders,the performance appraisal can not really be implemented in form,the lack of awareness of performance wages,the overall decline in income satisfaction of staff and workers,and so on.Secondly,combining the basic theories such as stakeholder theory,incentive theory and so on,and combining with the actual situation of N colleges and universities,this paper analyzes the main causes of the problems,which mainly include the conflict of all stakeholders' demands brought by the limited total amount of funds,and the performance appraisal.The imperfect system and evaluation standard make the enthusiasm of teaching staff decline,the propaganda channel of department and department is limited,and the decrease of income satisfaction leads to the weakening of performance incentive and so on.Through the in-depth analysis of N colleges and universities,this paper puts forward some countermeasures,such as expanding the fund raising,establishing scientific and reasonable performance appraisal standards,strengthening the propaganda of performance wages,etc.,in order to balance the demands of all stakeholders.It provides some ideas to improve the basic income level of teachers,stabilize the teaching team,mobilize the enthusiasm and enthusiasm of teachers,give full play to the value of performance wages,and finally realize the basic functions of N colleges and universities,and realize the implicit development of higher education.
