This study takes Z Kindergarten in Nanjing as a case study,taking 29 teachers in the kindergarten as the survey object,using participant observation method and semi-structured interview method,through the grounded theory,combing the growth needs of kindergarten teachers in different stages,revealing the mode,characteristics and effects of the teaching and research community on the professional growth of kindergarten teachers.Based on the needs of kindergarten teachers,this study has proposed strategies to optimize the teaching and research community and promote the professional growth of kindergarten teachers.First of all,this study objectively describes the situation of Z Kindergarden.On the one hand,it includes the situation of the teachers in the kindergarten.In detail,it contains the limitations of teachers' professional growth and the growth needs of teachers in different stages.On the other hand,it includes the situation of the teaching and research activities in the kindergarten.In detail,it contains implementation of various teaching and research communities and teachers' participation in teaching and research communities.Secondly,this research focuses on answering the following two questions.How does the teaching and research community promote the professional growth of kindergarten teachers? What kind of professional growth have kindergarten teachers gained from the teaching and research community? Above all,A standardized community system that provides guarantee for kindergarten teachers' professional growth.Vivid teaching and research is the source of life for kindergarten teachers' professional growth.The interaction between members also provides help for kindergarten teachers' professional growth.At the same time,characteristics of the role of the teaching and research community on the professional growth of kindergarten teachers are analyzed,which has a wide range of effects,long duration,and individual differences.In addition,the research also explained the effect of the teaching and research community on the professional growth of kindergarten teachers from different perspectives.Through coding analysis,researcher found that teachers' professional concepts and attitude,professional capabilities,and professional knowledge have improved.Finally,based on the growth needs of kindergarten teachers in different stages,relevant strategies for optimizing the teaching and research community and promoting the professional growth of kindergarten teachers are proposed.Generally speaking,improving pairing quality and Kindergarten's detailed guidance are suggestions to meet the needs of teachers in the passive adaptation phase.Thinking independently,building equal membership and implementing hierarchical teaching and research are suggestions to meet the needs of teachers in the active exploration phase.Increasing motivation to overcome burnout,redefining your role in the community and constantly adjusting the positioning of the community are suggestions to meet the needs of teachers in the stable phase.In addition,"Project Alliance System" research and training program was developed.
