In the era of knowledge economy,global competition has intensified,and Chinese enterprises are increasingly affected by this wave,and will face more and more internal development needs and external competition challenges.At the same time,the frequency and intensity of organizational change are constantly increasing.In order to adapt to the fierce market environment,it has become an inevitable way for enterprises to seek survival and development through organizational change.However,practical experience shows that the process of organizational change is often under great resistance,most of the changes are difficult to achieve the desired goals,and some even end in complete failure.Regardless of the constraints of objective factors at the organizational level such as funds and technologies,one subjective factor for the failure of organizational change is employees' resistance towards change.Facing the changes of their working environment caused by organizational changes,employees often react negatively for protecting of vested interests and avoiding of uncertain information.Under this background,how to effectively stimulate employees' positive reaction to change,especially the change-supportive behavior,has become the focus for managers and scholars.In recent years,some scholars have discussed the driving factors of the change-supportive behavior,but the impact of proactive personality on it has not been researched.The change-supportive behavior is the behavior that employees actively participate in,implement and contribute to the change.Proactive personality,as a positive personality trait,may have an impact on it.At the same time,in order to investigate the mechanism of proactive personality's impact on change-supportive behavior,this study considers career adaptability as the mediating variable between them.Based on the career construction theory,this study think proactive personality is the internal impetus to build career adaptability,and employees with career adaptability will show some adaptive responses,such as change-supportive behavior,so as to successfully adapt to the changes caused by the organizational change.In addition,given that the environmental factors have an important influence on the exertion of employees' career adaptability,this study focuses on the organizational support,and chooses the perceived organizational support of individual level as the moderating variable between career adaptability and change-supportive behavior,so as to reveal the environmental factors in the adaptating process.In this study,436 valid questionnaires were collected by empirical survey,and the following conclusions were obtained after analysis with relevant statistical software:(1)Proactive personality can positively predict employees'change-supportive behavior;(2)Proactive personality can positively predict employees' career adaptability;(3)Career adaptability can positively predict employees' change-supportive behavior;(4)Career adaptability plays a partial mediating role between proactive personality and change-supportive behavior;(5)Perceived organizational support positively moderates the relationship between career adaptability and change-supportive behavior.With high perceived organizational support,career adaptability has a stronger promoting effect on change-supportive behavior,while with low perceived organizational support,career adaptability has a weaker promoting effect on change-supportive behavior.
