In recent years,with the continuous development of China's economy and society and the continuous promotion of comprehensive deepening reform,great changes have taken place in the economy and society.Due to the short development history and the lack of sustainable development experience,domestic commercial banks are facing a huge impact in the face of the continuous relaxation of foreign bank access policies and mechanisms.In this case,how to establish a perfect and efficient performance appraisal system,to realize the personal value of employees,to improve the income of commercial banks and to achieve sustainable development has become the focus of continuous attention of all commercial banks.However,with the increasing competition in regional banking industry and the weakening of credit manager management in recent years,the development of credit business in ash commercial banks has stagnated.One of the reasons is that the performance appraisal of bank credit manager is not reasonable,and there are some problems in the appraisal system,target management and process management,which can not play the role of incentive appraisal.In this paper,literature research,questionnaire survey and analytic hierarchy process are used to study the optimization of performance appraisal of credit managers in ash commercial banks,in order to put forward Optimization Countermeasures for the performance appraisal of ash commercial banks.First of all,the concept of credit manager,performance appraisal theory and performance appraisal methods are summarized and analyzed.Then,it analyzes the current situation of development and performance appraisal of ash commercial bank,including the development process of credit manager performance appraisal,credit manager performance appraisal index system,credit manager incentive and performance appraisal of ash commercial bank,so as to fully understand the current situation of bank performance appraisal.Then,using the current situation of performance appraisal of credit managers in banks to conduct interviews and questionnaires,this paper analyzes the problems and reasons in the performance appraisal of credit managers in ash commercial banks.On this basis,the optimization scheme is designed,which mainly includes strengthening the system transmission of employee performance appraisal,optimizing the performance appraisal cycle,designing the credit manager appraisal index based on KPI,using AHP to determine part of the index weight and the feedback and application of the results.At last,the paper puts forward the guarantee measures ofperformance appraisal optimization,which mainly include improving the organization and operation mechanism of performance appraisal,making good use of performance appraisal information system,paying attention to the cultivation of professional team of performance appraisal,and strengthening the construction of performance appraisal culture.
