In recent years,due to the multi-functional role of internal trainers in the enterprise,they are highly concerned by the enterprise.They have a strong sense of belonging to the enterprise,agree with the enterprise values,they are familiar with the development of the enterprise,understand the characteristics of employees,and have accumulated rich practical experience in business.Therefore,it is very important for construction of learning organization if these group were developed.Although great progress has been made in the research and practice of internal trainers' competence at home and abroad,there is still a lack of mechanism in the management of internal trainers,a lack of systematic planning in the system of internal trainers,and a lack of scientific standards in the selection,training,incentive and assessment of internal trainers.These problems are affecting the establishment and management of the system of internal trainers in enterprises.Based on the realistic background,this study establishes the internal trainer competency model with enterprise characteristic and based on the model to execute the training research,these research results will bring the theoretical contribution to the enterprise management system establishment and improvement.This paper discusses the competence and development of internal trainers through two studiesStudy 1: On the basis of literature review,this study combed the corporate culture,strategy,objectives,as well as the open-ended questionnaire survey and structured interview with the internal trainer,preliminarily drew up 24 competencies,and on this basis,compiled the preliminary questionnaire of the competency model of the internal trainer of a commercial bank in Xi'an,and then after the small sample test of the internal trainer,some items were removed,A formal preliminary questionnaire was formed.Then,we invested 269 internal trainers(effective questionnaires)by formal questionnaire,and the results were explored by SPSS and Amos software.After that,we invested 829 target internal trainers according to yearly training plan by questionnaire,and verified the results by SPSS software,reliability and validity test.The results show that:(1)the questionnaire of competency model of internal trainers in commercial banks has good reliability and validity;(2)the competency model of internal trainers in enterprises includes 8 factors,which are achievement oriented,quality focused,develop others,learning and development,logical thinking,professional technology,customer-oriented,interpersonal EQ..In Study 2,based on the competency model of internal trainers in commercial banks,829 internal trainers(actual number of trainees)in enterprises were studied for education and training experiments,and training experiment materials were prepared.The internal trainers were divided into two groups,one group was 347(effective number of questionnaires)and the other group was 482(effective number of questionnaires).The 347 people in the experimental group were divided into 15 classes to carried out competency improvement training program with the same training content,training methods and training processes.At the same time,the 482 group carry out general routine training.After the training,the trainees were investigated again by questionnaire.Finally,we analyzed the differences between the control group and the experimental group before and after the training.The results showed that:(1)there was no significant difference between the control group and the experimental group in all dimensions of competence before and after the training;(2)after the training,the experimental group won in five dimensions: professional technology,logical thinking,interpersonal EQ,developing others and customer orientation There are some improvements in achievement orientation,quality focus and learning development,but the difference is not significant.In conclusion,the conclusions of this study are as follows:(1)The competency model of internal trainers in commercial banks is constructed,which has 8 factors in total.It can be divided into three categories: cognitive category: focusing on quality,achievement oriented;professional category: professional technology,logical thinking,learning and development;interpersonal category: interpersonal EQ,developing others,customer oriented;(2)The questionnaire of competency model for internal trainers of commercial banks has good reliability and validity,which can be used as a tool for further research;(3)Based on the competency model design and development of internal trainer training course has a better role,can promote the internal trainer in various competency dimensions.
